In modern society, human resources as an important and indispensable resource for enterprises receive more and more attention. Newcomers who served as fresh blood will bring new vitality for companies, and their abilities, skills, knowledge and so will be the important elements of the core competitiveness of enterprises. Therefore how enterprises should guide the new employees transform from "outsiders" "insiders" in order to enable them to better integrate into the organization so as to enhance their work performance has become an important issue that a modern enterprise must face.This study has used the method of theoretical research and empirical research. In the empirical research I have carried out a questionnaire survey from Shandong, Beijing, Shanghai, Guangzhou, and collected 192 questionnaires for the data analysis. In order to get the final results I used SPSS 17.0, Excel and other statistical software to analyze and process the data.This study is based on the perspective of Organization-led. Firstly the study analyzed the impact of organization socialization strategy and the active social behavior on the newcomers'work performance, and then took the active social behavior as an intermediary variable to study the relationship of the organizational socialization strategy and work performance, and finally reached the following conclusions:1, In the newcomers'background factors, only educational qualifications and work experience of this enterprise significantly correlates with the organizational socialization tactics, proactive social behavior and work performance.2, Organization socialization tactics have a positive correlation with the newcomers'work performance. When the organization socialization tactics biases in favor of institutionalized socialization tactics, the newcomers will show a higher efficiency. Specifically, in predicting the contextual performance, three factors of the organizational socialization strategies have positive projections, in which the content factors have the best predictors. In predicting the task performance, only the content factors have a positive prediction.3, Active social behavior social behaviors have a positive correlation with the newcomers'work performance. Newcomers that have more active social behavior will show a higher efficiency. Specifically, in predicting the contextual performance, the behaviors of information searching and feedback and building relationships have a significant positive prediction, in which the role of building relationships is higher than the information searching and feedback. In predicting task performance, the active social behaviors are not significant.4, Active social behavior can be a mediator variable in the impact of the organization socialization tactics on the work performance.
