The modern society is full of various kinds of organizations, which have already become an important part of people's life in modern society. Along with the development of organizational behavior, scholars focus on organizational commitment more and more. Meanwhile, as the Social Capital theory grows, it has been used to study in many fields. But there have been few studies on organizational commitment through Social Capital theory. Furthermore, according to the characteristics of Zhejiang's economy, the paper chooses Zhejiang Private Enterprises as the survey.Firstly, this paper makes own understanding of the social capital on the base of previous studies, and define the concept of social capital in organization. Based on the literature review, this paper divides social capital in organization into structural social capital and cognitive social capital, and organizational commitment is divided into affective commitment, continuance commitment and normative commitment. Then, this paper develops the model of the relationship between social capital in organization and organizational commitment, and explores relationship between different kinds of social capital in organization and organizational commitment. Meanwhile, using empirical research methods, this paper proposes theoretical assumptions of relationship between social capital in organization and organizational commitment, according to the characteristics of Zhejiang Private Enterprises, designs the questionnaire and goes to related enterprises for investigation, does factor analysis, correlation analysis and multiple regression analysis to the returned questionnaires by the use of SPSS 13.0, tests the assumptions and discuss the results. The conclusions indicate that: social capital in organization and organizational commitment is connected significantly. But different kinds of social capital in organization have different effect on organizational commitment. Comparatively speaking, cognitive social capital is more important than structural social capital. But the impact difference is not very clear. Meanwhile, structural social capital and cognitive social capital positively and significantly influence affective commitment and normative commitment, but have on effect on continuance commitment.Finally, based on the conclusion of the research, this paper agrees that enterprise should highlight the role of social capital. Enterprise should increase the investment on social capital, cultivate social capital and improve employee's organizational commitment. According to the condition of Zhejiang Private Enterprises, this paper gives some proposal to cultivate social capital in organization, thereby, reduce the loss of talents, improve employee loyalty.
