Nowadays in the new situation of reform and openning, China is experiencing the serious enterprise employee lost from scale to form. Especially in the high-tech companies, such as consultation corporation ,IT enterprises,the phenomena are existing commonly which including employee job-hop frequently and management cost increasing. So, how to reduce knowledge worker turnover and the loss of knowledge worker turnover becomes the issue that enterprises' administrators in our country should pay attention to and contrive to resolve.This paper taking the high-tech companies as the studying object,analyzes the knowledge worker's floating problem. Firstly the thesis defines the concepts concerned with the high-tech company and knowledge worker turnover,including the concept and the characteristic of knowledge worker and knowledge worker tumover. It proves that the worker turnover is unique and critical in high-tech industry,so the way to control the worker turnover is different from tradditional industries.Secondly,this paper analyzes the problem from the two clues. One clue educes that the worker floating is necessary from the base of worker floating theories. Then it analyses the knowledge worker turnover's cost and income,it is important about moderate floating.So the company's performance will be optimization when the floating rate is moderate. Another clue discusses the unique about the knowledge workers' demands from the base of need theories. Then the paper analyzes the intrinsic factors and realistic factors of the knowledge worker turnover.Finally this paper puts forward the control strategies on how to control the worker's moderate floating and keep high work performance. It contains setting up prediction system and encouragement mechanism. The prediction system is a control system based on the computer programs,aimming at the daily worker turnover risk. The encouragement mechanism includs payment motivation,achievement motivation and opportunity motivation. The application of the encouragement mechanism should be the base of the prediction system.
