Content:This article introduced a brand-new term "psychological climate", which distinguished from "organizational climate". Having differentiating the two terms and summarying foreign theories, we developed a questionnaire of psychological climate. Based on the survey of 418 employees by this questionnaire, the potential variables of psychological climate was established; the relationship among psychological climate, individualism-collectivism value and employees'attitudes and behaviors was identified. The result indicated that:(1) psychological climate consisted of seven dimensions, which respectively were leadership characteristics, organizational characteristics, job challenge, job importance, role conflict, role overload and interpersonal relations; (2)first order model was more actual with the reality than the higher order model; (3) Psychological climate was a positive predictor to employees'intention to stay, organizational commitment and organizational citizenship behavior; (4) individualism-collectivism had a moderate impact on the relationship between psychological climate and organizational commitment, psychological climate and altruistic behavior.
