After 1980s, researchers gradually focused on transformational leadership theory. Transformational leaders motivate their followers to transcend their own self-interests for the sake of the group, plitics interests. Compared with transformational leaders, transactional leaders motivate their followers by establishing targets and committng premium for demanded performance. Although at present studies for transformational leadership begin to increase, but most studies focus on exploring leadership theories, few experimental studies emphasize particularly on qualities of transformational leadership and the relations between transformational leadership and leader efficacy. Very few studies research some modulation valuables between transformational leadership and work attitudes, So it is necessary to study modulation valuables between transformational leadership and work attitudes.Bandura put forward collective efficacy concept and provaked studying collective efficacy in many domanials. Collective efficacy theories became to perform and develop in practices. School teacher collective efficacy is"school teachers competence perception and beliefs which considered teachers as a whole group and be able to organizate positive influence to students". At present, middle school faces reforms, which promises for teachers and schools improving every year. This gives middle school leaders new challenges, particularly middle-level leaders who place on the middle of principals and teachers in middle schools, these demand them change leader styles to directly affect teachers work satisfactions and group commitment. This thesis is considered teacher collective efficacy as modulation valuables in group level to study the relations between middle school leaders and work attitudes. The thesis will provide new theories and experimental data as well as providing practical suggestion for improving leader quality, developing teachers potential and collective efficacy, performs, incrising teacher work satisfaction and group commitment, reducing dimission.Based on former researches, this thesis used literature summarization and questionnaire research. The questionnaire research for this thesis explored the teacher collective efficacy affect on the relation between high school middle-level leader and teacher work attitudes, the subjects on this study are 525 teachers from 25 high schools, the results are as follows:1.Analysis to dependable variable dealed with demology variable showed that: for leadership, teachers involving five age phases are significant difference on charm, inspiring morale, intellectual stimulation, individualized consideration dementions; four teaching age phases are significant difference on charm, inspiring morale, intellectual stimulation, individualized consideration and transformational leadership as well as contingent reward leadership of transactional leadership dementions; for value and effort commitment, different ages, teaching ages and earning levels for month are significant difference on value and effort commitment.2. For school level, teacher collective efficacy from different sizes of schools are significant difference on task gene, schools for high teacher collective efficacy compared to low teacher collective efficacy are significant difference on duty commitment, value and effort commitment, inherence satisfaction, exterior satisfaction and general satisfaction.3. Transformational leadership is positively related to work satisfaction, general group commitment and duty commitment but negatively to value and effort commitment; transactional leadership is positively related to work attitude, general group commitment and duty commitment but negatively to value and effort commitment.4. Multilayer analysis for using teacher work attitude as dependable variable concluded: (1) On work attitude, transformational leadership is a significant positive anticipation gene; on group commitment, transformational leadership is a significant positive anticipation gene; on value and effort commitment, transformational leadership is a significant negtive anticipation gene. (2) On school level, teacher collective efficacy cannot positively anticipate the relation between transformational leadership and general work attitude, inherence satisfaction and exterior satisfaction. Teacher collective efficacy is negtively anticipate the relation between transactional leadership and inherence satisfaction.After results, the thesis provided some suggestions to promote power of high school middle-level leadership to improve teacher collective efficacy and work satisfaction, group commitment.
