The thesis establishes itself on theories related to incentive such as the incentive theory, the hypothesis of humanity, the theory of human-oriented management and the theory of human capital. On the theoretical basis of the labor characteristics, economic characteristics, personality characteristics and demand characteristics of college teachers, the thesis at first analyses through empirical studies the result of the survey of the demand conditions and incentive factors of college teachers from L University in Shandong Province. The thesis generalizes the characteristics of the development of college teachers' achievement motivation in the areas of age, educational background and the title of the technical post. Furthermore, it summarizes the incentive factors affecting college teachers' achievement motivation from the four aspects of material wealth, environment, policies and spirit. Then, the analysis of current situations about the incentive for Chinese college teachers demonstrates that there have been many successful measures as follows: applying the engagement system of technical posts of teaching, breaking a rule for promotion, intensifying the training of the second academic echelon, and performing the reform of distribution system for teachers. There exist, however, many demerits. For example, the insufficient exertion of academic power, the misunderstanding of the engagement of technical posts of teaching, and the lack of teacher training, teachers' psychological needs analysis, and concern about teachers below the middle age. In addition, the author reestablishes the incentive system model for Chinese college teachers after suggesting the principles that should be followed in setting up the incentive mechanism for Chinese college teachers, which are the principles of human orientation, fairness, competition, foundation, the combination of material incentives and spiritual incentives, and the integration of both instant and long-term incentives. Finally, by turning to research achievements home and abroad for reference ,the thesis proposes the strategies for solving problems about the incentive for Chinese college teachers such as building the circulation system of teachers and the flexible rewarding system, strengthening teacher training, structuring the scientific system of performance evaluation, optimizing the internal environment and constructing the incentive system primarily in favor of young teachers etc.
