High quality education need high quality teachers, as people's pursuit of high quality education become stronger and stronger, people's expectation for teachers become higher and higher. Currently, teachers' structure of many schools become younger and younger, young teachers accounts for a large part of the proportion of the teachers in schools, the develop situation of young teachers is very important for the development of the schools. However, in real life, the youth teacher's professional development cannot satisfy people. Youth teachers develop slowly, and their educational level can't meet the needs of the school's development, which has become the bottleneck of many schools'development.Meanwhile, a kind of eye-catching phenomenon widely exists in primary and secondary school education field at home and abroad:there are a number of outstanding young teachers who spent less time than the general teachers, but reached higher professional development level. Compared with most young teachers, these young teachers got supernormal development of Professional knowledge. This paper holds that the transnormal phenomenon of threse young teachers' professional development has very important practical significance for young teachers' professional education aiming to promote young teachers'teaching professional level.The traditional researches of teachers'development presume that teachers' professional development is gradual and require continuous accumulation of experience. Traditional teachers' education suppose that too, and the way of teacher's cultivation is step-by-step. This research thinks that the basic hypothesis of the traditional teacher professional development may not be correct, on the contrary, teachers'professional development can be a high-starting-point and rapid, with the help of the appropriate strategies and methods, teachers'development will be rapidly.After defining the core concepts of the teachers' professional development, this thesis analysed literature about teachers' education, especially about the youth teachers' specialized growth and outstanding young teachers' growth, described and analyzed the current situation of teachers' education,reflected the problems existing in the teachers' education, put forward the researching hypothesis of this paper through a series of cases of the high level and rapid development of young teachers. The researching hypothesis is that there exist the key factors and secondary factors influencing the level and speed of teachers' professional development. Through the appropriate intervention to the key factors, it can make young teachers' professional education reach a higher level in a relatively short period of time. By meta-research of outstanding young teachers' professional development and in-depth interview to outstanding young teachers and questionnaire, this paper researched the process of the rapid and transnormal development of young teachers in ShangHai, on the basis of which, then determined the most critical 5 key factors influencing the level and speed of youth teachers' professional development,which are professional attitude, professional development strategy, learning, research and reflection, teaching knowledge and skills and achievement motive. Basing on this, the paper discusses how to form strategies of school management and continuing education promoting high level and rapid professional development of young teachers through the intervention of these key factors.
