Abstract/Summary:
The development of positive psychology helped researchers to start to pay more attention to positive job related well-being. Literatures about the effect of job characteristics on job related well-being were mushroomed. Previous studies have provided lots of possible antecedents of job related well-being. However, theoretical progress has been limited. This paper aims to investigate the effect of job demands and job resources on job burnout and job engagement based on the job demands-resources model. Most importantly, the moderating role of individual characteristics is emphasized, providing an extension of job demands-resources model. By the measurement and descriptions of individual characteristics, job characteristics and job related well-being, the correlated analysis of the constructions and the regression analysis, the main conclusions are put forward:1. The positive dimension of job related well-being includes three factors, labeled vigor, dedication and absorption. The negative dimension of job related well-being includes exhaustion, depersonalization and lack of personal accomplishment. Job characteristics can be divided into five factors, labeled organizational support, job conditions, compensation and development, job security needs and job overload. In addition, secondary exploratory factor analysis indicates that the five factors can be categorized into two factors, including job demands and job resources.2. Correlation analysis indicates that job resources related to vigor and dedication positively, job security needs positively correlated with job burnout, and that job overload correlated with exhaustion. As to individual characteristics, organizational based self esteem, optimism and locus of control have positive relationships with vigor. Organizational based self esteem has positive relationship with absorption.3. Regression analysis suggests that job resources have significantly positive effects on vigor, organizational support has significantly positive effect on dedication, and that compensation and development has significantly positive effect on absorption.4. Regression analysis about the moderating hypothesis indicates that job resources moderate the effects of job security needs on exhaustion and depersonalization. However, the moderating effects of job resources between job overload and job burnout are not supported. As to the analysis about individual characteristics, organizational based self esteem is the moderator between job security needs on and depersonalization. Optimism and locus of control are the moderators between job security needs and lack of personal accomplishment. However, the moderating effects of individual characteristics between job overload and job burnout are not confirmed.
