This study used questionnaire and statistic methods to explore the effect of social comparison in organizations. The study focuses on the relationship between social comparison,organization justice and organization consequence variables. The study also analyses under the dimension of distributive justice, different compare references have different effect on the sense of equity. Findings from this study included the following:1. The relationship between social comparison and organization justice were studied. By the regression analysis and the canonical correlation analysis, we find that interpersonal comparison and salary comparison have remarkable forecast effect to distributive justice and leader justice.2. Different compare referents affect the sense of equity. The results of compared t-test and Chi-Square indicated that some demographic factors have influence on the sense of equity.3. The social comparison is a signification predictor of job satisfaction, altruistic behavior between colleagues, diminished personal accomplishment and job-quitting intention. The upward comparison was expected to be positively related to job satisfaction and altruistic behavior between colleagues, and negatively related to diminished personal accomplishment and job-quitting intention.4. Hierarchical regression found out that organization justice is the mediator between social comparison and organization relative consequence factors. The four dimensions of the organization justice are also mediated social comparison and organization relative consequence factors separately.
