In the context of the comprehensive and in-depth implementation of the innovation-driven development strategy in our country,new ventures,as the capillaries of the urban economy,are also an important part of promoting economic development.Small scale and few resources are the difficulties facing the development of new ventures.How to make new ventures better break through the difficulties has been paid more and more attention by enterprise managers and scholars.For new ventures,the role of leaders is undoubtedly crucial.In view of the problems and shortcomings still existing in the existing empirical research on paternalistic leadership,this paper conforms to the common development trend of leadership style and enterprise innovation,focuses on the core of organizational innovation-employees,and observes the compatibility between leadership effectiveness and individual innovation from the perspective of individual employees.This paper focuses on the influence and mechanism of paternalistic leadership on the employee innovation behavior and the performance of new ventures.Specifically,this study extends the mediating variables of paternalistic leadership research from the organizational level to the employee level,taking social cognitive theory and social exchange theory as the theoretical basis of the research,and taking managers and employees in new ventures less than eight years old as the survey objects.From an individual perspective,this paper discusses and tests the mechanism of the paternalistic leadership behavior on employee innovation behavior and new ventures performance,and explores and expands the boundary conditions.Specifically,this study addresses the following issues:1.Examine and test the impact of paternalistic leadership on the performance of new ventures;2.Analyze the mechanism of the paternalistic leadership on employee innovation behavior;3.From the perspective of interpersonal communication,the positive moderating effect of leadership humility on the influence of paternalistic leadership behavior on employee innovation behavior is tested.In order to effectively solve the above problems and obtain more reliable research conclusions,this study collected 184 sets of valid sample data that match leaders and subordinates by questionnaire survey and mutual evaluation between employees and leaders.Through cross-level statistical analysis and hypothesis testing of these 184 sets of valid sample data,This research has obtained the conclusion that theoretical and practical significance coexist.First,the results of the empirical analysis of this study show that among the three different dimensions of paternalistic leadership,benevolent leadership has a significant positive impact on the performance of new ventures,authoritarian leadership has a significant negative impact on the performance of new ventures,and moral leadership has no significant impact on the performance of new ventures.This conclusion proves that the mechanism of paternalistic leadership is complex,and the effectiveness of each dimension is not the same,which means that paternalistic leadership provides more possibilities for how to improve the performance of new ventures.Secondly,paternalistic leadership can influence the performance of new ventures through the mediating effect of employee innovation behavior.Specifically,employee innovation behavior mediates benevolent leadership,authoritarian leadership and new ventures performance respectively,but does not mediate benevolent leadership and new ventures performance.This conclusion provides an empirical basis for extending the study of paternalistic leadership from the organizational level to the individual level.It also reveals the mechanism by which paternalistic leadership affects the performance of new ventures.In other words,the effect of paternalistic leadership on the new ventures performance is not direct,but indirectly realized through the intermediary role of employee innovation behavior.Finally,the results of empirical analysis of the sample data in this study show that leader humility can positively regulate the impact of paternalistic leadership on employee innovation behavior.As a traditional virtue in China,leader humility has a certain plasticity and can be regarded as an interpersonal strategy used by leaders to establish high-quality interpersonal relationships with employees.By satisfying employees’ emotional values and psychological needs,leaders can bring positive psychological emotions and cognitive states with a sense of accomplishment and satisfaction to employees and have a positive impact on employee innovation behavior.The innovation points of this research are mainly reflected in the following aspects:Ⅰ,From the perspective of social cognitive theory,this article presents the theoretical analysis framework of paternalistic leadership on employee innovation behavior and new ventures performance,and further discusses its internal logical correlation.About the influence of individual factors on employee innovation behavior,there are many researches from different angles,and many valuable conclusions have been obtained.However,most of them take the employee innovation behavior as the result variable to explore the direct and indirect effects of each variable on the employee innovation behavior.However,in the enterprise operation process,achieving high performance has always been an important business goal.Therefore,this study adopts cross-layer research.In addition to exploring the influence of paternalistic leadership,which is more suitable for local development,on employee innovation behavior,it also focuses on the influence of employee innovation behavior on enterprise performance,extends the boundary of employee innovation behavior,and examines the importance of employee innovation behavior to enterprise development.Ⅱ,The systematic analysis is based on the theoretical analysis framework ofthe interaction of paternalistic leadership and leader humility on employee innovation behavior for new ventures.At present,there is still a lot of room for development in the research on paternalistic leadership,both empirical and theoretical.Most of the research on paternalistic leadership focuses on the leaders of mature enterprises,and the paternalistic leadership of new enterprises is rarely paid attention.Compared to mature enterprises,new ventures face greater operational risks.It is more urgent to seek a breakthrough and a firm foothold.In such a high-risk and uncertain environment,it is particularly important to explore the effectiveness of paternalistic leadership,a leadership style with Chinese characteristics.The same is true for employee innovation behavior.Compared to mature enterprises,the resources that new ventures can freely mobilize are very limited.Therefore,when innovation is a necessary direction of operation,the shortage of resources is very fatal to innovation.The contradiction between resource tension and the urgency of innovation will be reflected in the relationship between employees and leaders and the corporate atmosphere.Therefore,we introduce the concept of humility to explore the impact of different dimensions of paternalistic leadership on employee innovation behavior,and whether humility can play a positive role as an interpersonal strategy in the process of enterprise management,so as to introduce a new entry point in the leader-employee framework.Ⅲ,It verifies the importance and effectiveness of paternalistic leadership after being tempered by culture and history.When studying the topic of leadership style,most of them focus on some leadership styles extended from some western backgrounds,but when paying attention to these leadership styles,an important issue that needs to be considered is adaptability and universality.In different cultural and social backgrounds,whether the introduced leadership style can play its effectiveness is a pain point.In the process of introducing the practice,it is necessary to draw a question mark,and paternalistic leadership with the change of our history,the development and progress of culture is still widespread,the reasons are worthy of our attention.Studies on paternalistic leadership usually deconstruct it into three dimensions: benevolent leadership,authoritarian leadership and moral leadership.In the process of combing the leadership style,it is found that the corresponding dimension has some similarities in the independent leadership style that emerged in some Western cultures.For example,benevolent leadership and servant leadership,authoritarian leadership and abusive leadership,moral leadership and ethical leadership,but relatively speaking,paternalistic leadership will not be subject to the situation,so this study focuses on exploring the boundary of the role of paternalistic leadership,which has certain theoretical significance for enriching the study of paternalistic leadership.
