Leadership style is an important variable that affect individual innovation behavior.Paternalistic leadership as a situational leadership style rooted in Chinese culture is common in Chinese enterprises.And its explanatory power for the employees innovation behavior should not be ignored.Meanwhile,organizational identification as an employee psychological perception of organizational situational variables,is directly influenced by leadership style,and determines the behavior of employees to a certain extent.At the same time,the staff's personal quality will affect employee psychological cognitive or behavior.Therefore,from the perspective of leadership style and the individual characteristics of interaction,this research is trying to explore the inner mechanism of paternalistic leadership and employees' innovative behavior under the background of Chinese native culture,which is of great significance to enhance the level of enterprise innovation and improve its core competence.This research follows the logic of ‘the leadership style—followers personality traits — organize situational awareness — followers reaction'.With the method of empirical research,284 questionnaires are collected from some privates in Henan province.This date is used to explore how paternalistic leadership affect employee innovative behavior and the mediations of organizational identity as well as the moderation of proactive personality,which is trying to open the black box of paternalistic leadership on employee innovative behavior.The research results shows that: three dimensions of paternalistic leadership(authoritarian leadership,moral leadership and benevolent leadership)have positively predictive effect on employee innovative behavior,and the strongest predictive power is benevolent leadership among them.Organizational identification has a positive effect on employee innovative behavior.Organizational identification plays partial intermediary role between benevolent leadership as well as moral leadership and innovative behavior of employee.Besides,it has completely intermediary role between authoritarian leadership and innovative behavior of employee.Proactive personality plays a regulatory role between the three dimensions of paternalistic leadership and organizational identity.Among them,proactive personality has a negative regulating effect on the relationship of benevolent leadership and organizational identification as well as moral leadership,and it has a positive regulating effect on the relationship of authoritarian leadership and organizational identification.
