With the growing demand for "power-sharing" in the prevailing business environment,Followers gradually become the Co-producers of leadership,taking the corresponding responsibilities.Followers are not only expected to be the leader’s right-hand man and partner,working together to achieve organizational goals,but also expected to be the monitor and counsel of bad leadership,bad leaders,promoting positive changes in organization.Based on this,Chaleff proposed the concepet of "The Courageous Follower" and the model "Courageous Followership Behavior"(CFB)in 1995.However,there exits different understanding about courage between Chinese and Western cultures,and there exits high power distance in Chinese organizations,Will the "Courageous Followership Behavior" developed in Western context apply in Chinese context?Therefore,two issues are discussed in the thesis: first,the shaping and CFB measurement in Chinese context.second,the CFB role in Chinese organizations.According to the Affective Events Theory(AET)and literature analysis,the thesis presents a conceptual model and 24 research hypothesis,from Affective Commitment perspective,along with the idea of "Constructive Leadership Behavior(CLB)\ Destructive Leadership Behavior(DLB)→ Affective Commitment(AC)→ Courageous Followership Behavior(CFB)".Considering there lacks local measurement tools of CFB,and foreign CFB measuring tools are difficult to undertand for domestic respondents,the scale of Chinese CFB is developed in this thesis.53 initial items of CFB are obtained by combining interview text analysis and the existing scales from foreign studies.Based on deep-interviews and open-ended questionnaire surveys conducted on a sample of Chinese workplace,19 items CFB measuring tool is put foward,which includes five dimensions consisting of Courage to take responsibility,courage to serve,courage to innovate,courage to challenge and courage to take moral action.Exploratory factor analysis and confirmatory factor analysis are carried out.The empirical test shows that hope and self-efficacy factor is positively related with CFB.In order to Explore the impact of Constructive Leadership Behavior(CLB)\ Destructive Leadership Behavior(DLB)on follower’s CFB,one empirical study is conducted.First,survey datas are collected through internet with two time nodes,with a samples of 574 Chinese employees mainly in Guangdong and Jiangxi province.Second,SPSS25.0 and AMOS24.are employed to evaluate the validity and reliability of samples,as well as the effects of demographic variables on follower’s CFB.Third,research hypothesis are tested with CFA by AMOS 24 software.The Findings of above empirical study are:(1)CLB is positively associated with follower’s CFB,DLB is negatively associated with Follower’s CFB;(2)Affective commitment(AC)is a partial mediator between the relation of CLB / DLB and follower’s CFB;(3)Person-organization Fit(P-O fit)significantly moderates the relationship between CLB and follower’s CFB;(4)Follower trait factor "Resilience" moderates fully the relationship between DLB and follower’s CFB.The Main Originality/value are:(1)CFB scale is developed based on Chinese context,which complemented the previous CFB study.(2)This paper puts forward a Followership research model of "Work Events-Affective Reations–Work Attitudes-Behaviors".First,the impact mechanism of CLB\DLB on CFB from AC perspective is revealed.Second,Affective Events Theory is employed to illustrate the influence mechanism of two kinds of leadership behaviors on CFB through Affective Reactions and Work Attitudes path,which enriching and expanding the research on AC,AET and Leadership.(3)"Resilience"(personality characteristics)moderates the negative relation between DLB and AC,and "P-O fit"(situational factors)moderate the positive relationship between CLB and AC,which not only provide solutions for organizaions and followers to cope with the situaiotn of DLB and Low P-O fit,but also expand the related study of "P-O fit" and "Resilience".
