With the development of the times,more and more new generation of employees enter the workplace,and they will experience the process of social adjustment into the new workplace.Due to the pressure of competition,enterprises usually expect newcomers to complete the socialization process in a short period of time.However,The new generation of employees have their own uniqueness in personality and values,which leads to the deviation between social reality and psychological expectation,cannot match the organization in both work and emotion,and develop the psychological tendency to flee after entering the organization.For this reason,enterprises have taken a series of organizational socialization strategies,but the effect is limited.With the deepening of the research,scholars have found the positive role of internal staff practice,and advocated the positive interaction between members of the organization to influence the process of newcomers' organizational socialization.With the progress of information technology and the vigorous development of enterprise social media platform,great changes have taken place in the interaction and communication between members of the organization.And online interaction based on enterprise social media platform can be seen everywhere in the organization.The enterprise social work platform integrates work scenes with social elements,making the communication easier and more interesting.Online communication break down hierarchical and spatial barriers in organizations;The platform's identity viewing and dialogue features make the interaction more transparent and bring employees closer together.Therefore,online interaction based on enterprise social media platform helps newcomer to get familiar with the internal interpersonal network and relationship of the organization,provides more possibilities for newcomer to obtain social resources,and provides more paths for the realization of newcomers' organizational socialization.Although people have fully realized the important role of online interaction on newcomers,there is a lack of systematic research about the impact of online interaction on the results of newcomers' organizational socialization in organizational situation,and there is still a lack of theoretical guidance on how to promote newcomers' motivation and management through online interaction.Therefore,this study introduces online interaction into the organizational situation,and focuses on online interaction in the organizational situation and its effect mechanism on the newcomers' organizational socialization.This study conducted a series of explorations around the proposition that online interaction in organizational situation affects the newcomers' organizational socialization.These explorations are aimed at solving the following questions.What is the structure and dimension of online interaction in organizational situation? How is online interaction measured in organizational situation? In what ways do online interaction in organizational situation influence newcomers' organizational socialization outcomes? What are the mechanisms and modes for the formation of newcomers' organizational socialization with the different types of online interaction?Firstly,this study comprehensively reviewed online interaction and organizational socialization.Through literature analysis,it is found that although there are abundant research achievements on online interaction,there is insufficient discussion on the online interaction in organizational situation.Therefore,it is necessary to strengthen the understanding and definition of the connotation and composition of online interaction in organizational situation,and develop the corresponding scale,which can lay a foundation for further model optimization and empirical research.Firstly,based on previous research experience,online interaction in organizational situation is defined from the perspective of perception,and the complexity hypothesis is put forward for its dimensional structure,which lays a foundation for the subsequent structural exploration.Secondly,through interviews with 30 employees and three-level coding of programmatic roots,it is found that there are two dimensions of online interaction in organizational situation which are employee-employee online interaction and employees-platform online interaction.Lastly,according to the method of scale development,we developed a scale of 18 items which are two sub-dimensions of the responsiveness and suitability of the employee-employee online interaction,and three sub-dimensions of the usefulness,applicability and ease of use of the employee-platform online interaction.Secondly,we need to deal a series of problems that the online interaction impact on organizational socialization.However,there are multiple variables can be used to measure newcomers' organizational socialization outcomes,and the research of influencing mechanism of online interaction is relatively small.Therefore,we do not yet understand that the online interaction will have what effect for newcomer,and there is what a kind of the complex relationship between online interaction and newcomers' organizational socialization outcomes,which causes us to be unable to solve the above problem.So this study builds the theory model of online interaction on organizational socialization through the exploratory research.First of all,through the induction and classification of 43 open questionnaire survey data,the results of the more common impact of online interaction on newcomers are extracted.On this basis,we obtained organizational socialization outcomes and the perspective of how online interaction affects organizational socialization outcomes.Then,through the semi-structured interview data of 10 employees,the analysis results of the open survey questionnaire data are verified,and the relationship between online interaction and the above variables is further explored.Finally,combining with the text data of semi-structured interviews,this study constructs a theoretical model of how online interaction affects organizational socialization.There are two parts in the theoretical model.One is the model of the influence of newcomer-colleague online interaction on organizational socialization outcomes;The second is the model of the influence of newcomer-platform online interaction on organizational socialization outcomes.Then,this study explores the mechanisms of newcomer-colleague online interaction on organizational socialization outcome and newcomer-platform online interaction on organizational socialization outcomes.Based on the construal level theory and affective event theory,this study proposes a specific hypothesis based on the theoretical model of how newcomer-colleague online interaction affects the organizational socialization outcomes,and tests the hypothesis with 173 new employee-leader paired data.The empirical results show that newcomer-colleague online interaction promotes organizational socialization outcomes.Colleague trust and job anxiety played a mediating role in the relationship between newcomer-colleague online interaction and organizational socialization outcomes.And there is a chain mediating effect between newcomer-colleague online interaction and organizational socialization outcomes.Similarly,based on the technology empowerment theory,this study proposes a specific hypothesis for the theoretical model of how newcomer-platform interaction affects organizational socialization outcomes,and tests the hypothesis with 173 new employee-leader paired data.Combined with data analysis,the empirical results show that newcomer-platform online interaction promotes the organizational socialization outcomes;The role-width self-efficacy of new employees played a mediating role in the relationship between newcomer-platform interaction and organizational socialization outcomes;The occupational type of new employee moderates the relationship between newcomer-platform interaction and role-width self-efficacy.The research results have considerable theoretical and practical implications.For theoretical implications,it enriches and innovates the research on online interaction.It lays a foundation for the differentiation research of different types of online interaction in organizational situation.To find a more reasonable way to explain the mechanism of online interaction in organizational situation.It provides a new way of thinking for understanding the formation of newcomers' organizational situation.For practical implications,firstly,the enterprise should build and optimize enterprise social work platform.For example,the enterprise should strengthen the interactive design of enterprise social work platform,enhance the humanized design of enterprise social media platform,pay attention to the personalized design of enterprise social media platform,and improve the stability of enterprise social media platform.Secondly,manager should change thinking from traditional offline management to the integration of online and offline.For example,manager should actively participate in online interaction with subordinates,help employee improve online communication skills,and establish the management mechanism of online interaction.Lastly,manager should make full use of online interaction to promote the motivation and management of newcomer.For example,building a good atmosphere of trust in the organization,paying attention to the emotional management of newcomers,and implementing the plan of newcomers' ability improvement programs with purpose.
