At present,there is an increasingly severe "person-job mismatch" phenomenon in the workplace as highly educated talents pour into the labor market,which makes employees realize that their education,skills,and work experience have exceeded job requirements,resulting in a phenomenon known as perceived overqualification,which has adverse effects on their working state and behaviors.Therefore,a comprehensive study examining employee perceived overqualification is necessary for both theoretical exploration and the urgency of management practice.Although it is significant to explore perceived overqualification,the relevant academic research literature is relatively rare.Existing researches mainly focus on the influence of perceived overqualification on employees' job performance,but rarely pay attention to the influencing factors of perceived overqualification,and the research on the influence of perceived overqualification on employees' proactive behavior and career development needs in-depth discussion.Therefore,based on the theory of social comparison,social identity and "person-environment" fit,this study focuses on the affecting factors of perceived overqualification and its consequences.Using time-lagged data from several enterprises in China,we used a variety of data analysis software to test the hypothesis relationship between key variables.This study mainly includes two sub-studies:(1)study on the influence factors of perceived overqualification;(2)the influence of overqualification perception on employees'extra-role behavior and career attitude.The results demonstrate that:(1)narcissism and job control are positively related to perceived overqualification;and narcissism significantly moderates the relationship between job control and perceived overqualification;(2)organizational identification mediates the relationship between perceived overqualification and proactive behavior,and need for achievement significantly moderates this relationship;(3)career identification mediates the relationship between perceived overqualification and career development,and career centrality significantly moderates this relationship.
