On May 17,2017,the collective falsification of the performance of 9 branches of Shan xi Unicom was exposed by the Intemet,the industry has been shocked by the length of time,the amount and the bad influence of fraud.In October of the same year,the act of tampering with quality data exposed by Kobe Iron and Steel in Japan shocked the whole world because of its wide scope.In August 2018,China,s long-lived vaccine counterfeiting case aroused more social anger.Frequent violations of organizational ethics have caused the industry and scholars to think about a problem:in the face of obvious non-ethical organizational behavior,why don't employees stop,or report,but choosing silence.Based on the above problems,the following problems are putting forward:Firstly,the problem of silence is a behavioral problem on the surface and a rational calculation of risk and benefit on the deep level.However,from the perspective of motivation,it is found that while pursuing the maximum of their own interests,individuals also pursue moral rationality and self-understanding.This study introduces the variable of moral disegagement and explores the mechanism of employees,self-moral disegagement from the perspective of moral disegagement,focusing on how moral disegagement mediates the ethical climate and the choice of employees' silent behavior.The in-depth study of this issue can not only explain the psychological process of individual mental anomie at different levels,but also reveal the inducement and influence path of organizational moral anomie.The research results have theoretical and practical value for explaining employees,choice of silence before organizational non-ethical behavior.Secondly,existing studies believe that in a caring-oriented organizational ethical climate,employees can get a higher sense of psychological security,the relationship between colleagues and superiors and subordinates is harmonious,employees will spontaneously contribute their own strength,enhance the participation of the organization,and will not excessively consider the risks or potential costs brought about by suggestions,so as to put forward the existing problems in the development of the organization.But this conclusion can not explain the choice of employee,s silence before organizing non-ethical behavior,the Chinese philosophy of "silence is golden",the way of "go with the crowd,be a peacemaker" and the self-protection mentality of "sweeping the snow in front of the door by oneself".In real life,any silence behavior made by employees is the result of self-rational calculation.Computational silence focuses on the gains and losses of self-interest and risk-taking.Defensive silence emphasizes self-protection and the minimum risk-taking.Distinguishing the influence of ethical climate on different types of silence behavior is more conducive to revealing the psychological process of employees,different silence behavior choices under non-ethical behavior.Thirdly,according to the philosophy of "silence is golden" in Chinese culture,employee silence does not necessarily mean deliberate avoidance of certain problems,but a mature expression of thoughtful consideration."More words will lead to more losses,more disasters will come from the mouth "and "shooting the head of the bird"represent caution and security;"Know easy,don't say difficult.Knowing without saying,therefore,is the day;Knowing,so is the person",represents the art and wisdom of the Chinese people to speak,so in such a restrained social culture,the motive of silence of Chinese employees may have its own characteristics.This study,through grounded theory,analyses and summarizes the types of Chinese silence,and distinguishes different types of silence for cognitive employees,silence behavior has accumulated.The guiding significance of the pole.However,how the cultural climate of convergence in China affects different types of employee silence in China is also a problem to be solved.Based on grounded theory and empirical analysis,this paper studies the effect of ethical climate and moral disegagement on employees' silence behavior before non-ethical behavior and its mechanism in the context of convergent culture in China from different perspectives,and draws the following conclusions:(1)In the face of non-ethical behavior,ethical climate has a negative predictive effect on defensive silence,yielding silence and face silence,but has no significant effect on binding silence.(2)Ethical climate has a negative impact on employees,moral disegagement,that is,the higher the level of enterprise's ethical climate,the less inclined employees are to moral disegagement.The lower the level of enterprise's ethical climate,the more inclined employees are to moral disegagement.(3)Moral disegagement and defensive silence,yielding silence and face silence have positive predictive effects,but have no significant impact on binding silence.(4)Introvert culture has a positive predictive effect on defensive silence,yielding silence and face silence,but has no significant effect on binding silence.(5)Employees,moral disegagement plays a mediating role between ethical atmosphere and defensive silence,yielding silence and face silence,but it does not play a mediating role between ethical climate and binding silence.(6)Introverted culture plays a moderating role between ethical climate and defensive silence,yielding silence and face silence,but it does not play a moderating role between ethical climate and binding silence.(7)Employees'introverted culture indirectly regulates the influence of ethical climate on defensive silence,yielding silence and face silence through mediating variables of moral disegagement.That is to say,employees with high level of introverted culture have stronger negative effects on employees,silence behavior when ethical climate is mediated by moraldisegagement than those with low level of introverted culture.The direct effect of this study is the influence of ethical climate on employees,silence behavior,but the focus is on the mediating role of moral disegagement and the moderating role of introverted culture.Firstly,this study makes a detailed analysis of the connotation and dimensions of employee silence in Chinese context,and compiles a questionnaire on employee silence.From the perspective of ethics,this study explores the mechanism of ethical climate on employee silence,and more systematically explores the mediating role of moral liberation in the research model of "ethical atmosphere-moral liberation-employee silence",and its specific contributions and innovations are in the following four aspects:(1)To explore the concept of employee silence localization in the context of Confucian culture in China and compile a questionnaire on employee silence in China,which will lay a foundation for future research on employee silence localization.(2)Based on the local cultural atmosphere of China,the mechanism of the influence of ethical climate on employee silence behavior is verified and explained,and the research conclusion enriches the local research content of organizational ethics.(3)Empirical analysis of the intermediary relationship between "moral disegagement" in ethical climate and employees' choice of silent behavior.The research conclusion not only reveals the psychological process of individual mental anomie,but also reveals the paths of inducing and influencing organizational moral anomie.(4)The analysis validates the moderating role of introverted culture between ethical climate and employee silence.The conclusion of the study has theoretical and practical guiding value for explaining employee silence behavior choice in Chinese cultural context.
