In recent years,China has attached great importance to innovation and has issued a series of innovation-related guiding policies.In the face of fierce external competition,more and more organizations are paying attention to the construction of knowledge innovation teams.The topic of promoting and driving the team's knowledge innovation has important theoretical and practical significance.At present,relevant theoretical research mainly focuses on the analysis of the factors affecting organization,group,individual motivation and individual motivation perspective.It lacks attention to the overall motivation process of knowledge innovation team,such how to promote team knowledge innovation through target guidance,process adjustment,and result feedback.Based on the management practice,this thesis revolves around the current knowledge innovation team's motivation problem and the challenge.Starting from the motivation of the appeal,the paper puts forward the self-organization motivation theory and builds the self-organizing motivation system of knowledge innovation team,in order to provide reference for the motivation practice of knowledge innovation team.First,based on the systemic motivation requirements in the team development process,the concept of the knowledge innovation team was defined,and the characteristics of the knowledge innovation team was analyzed.On the basis,the internal collaborative evolution process of knowledge innovation team in knowledge creation process was analyzed.Based on system dynamic method and its principle.a system dynamics model of synergistic evolution of knowledge innovation team was built;software simulation,validity test and sensitivity test were conducted.Based on the analysis results of system dynamics model,the main factors that affect team synergy from the perspective of knowledge innovation team management and motivation were analyzed.From the perspective of the management and motivation of the knowledge innovation team,the main influencing factors affecting the team's synergy were proposed,and the motivation requirements of the knowledge innovation team were analyzed.Secondly,based on the concept and characteristics of knowledge innovation team,the problems of the motivation were analyzed and the sclf-organization motivation systematic framework was built.On the base of the main factors of the internal collaborative evolution process of knowledge innovation team in knowledge creation process,three frameworks of the sub-system of knowledge innovation team were proposed.Thirdly,the sub-system of target guidance of knowledge innovation team was constructed,A target guidance model was proposed and the subjects of target-guidance were analyzed in order to set up a process-based target guidance system that integrates "objectives,processes,and tasks" for team members,to ensure that the team members were constantly guided.In the process,self-management and participatory management were implemented to continuously imprcove individual ability levels,lay the foundation for individual multi-target system.In addition,a basic evaluation model for members' ability and quality was designed to guide team members to transform personal targets that contribute to achieving team targets into superior targets to bring personal targets closer to team targets as soon as possible in order to better guide the targets.The three-dimensional structure of individual target were analyzed,furthermore the establishment of the "Learning-Development-Remuneration”trinity linkage guidance system was built to transform the driving force for the future into the current stage of motivation to achieve self-motivation and stimulate superior target in order to better match the individual targets with team targets.Fourthly,the sub-system of performance motivation of knowledge innovation team was constructed.According to the particularity and demand of the performance evaluation of knowledge innovation team,the idea,process and the concrete implementation method of the performance evaluation system of knowledge innovation team were designed;the concept of“Regular Performance Meeting" was introduced to guide the team members actively participate in performance management.For the problem of determining the weight of performance evaluation indexes,the weight determination method based on Grey Correlational Analysis method was designed to determine the characteristics of the statistical analysis of the knowledge innovation team weights of performance evaluation indexes.The process and analytic method of Grey Correlational Analysis of weight determination were constructed.To better understanding the mechanism of the method,and empirical analysis was constructed.Fifthly,a sub-system for individual growth and development motivation of knowledge innovation team was constructed.According to the specific growth and development requirements for the knowledge innovation team members,individual growth and development motivation sub-system was built.At the same time,from the perspective of sustainable development of the knowledge innovation team,the individual growth and development status evaluation system was designed,an evaluation index system for the individual development status of the team members was established,and an evaluation model based on the optimized PROMETHEE method based on Interval Neutrosophic Sets was constructed.The existing problems of traditional multi-index evaluation models such as excessive strong subjectiveness and over-compensation among indicators were discussed.In addition,evaluation model was tested for Robustness,and empirical analysis was conduced.Specific team member development motivation measures were proposed to provide support for the sustainable development of the knowledge innovation team.Finally,the supporting mechanisms required for the operation of the self-organizing motivation system of knowledge innovation team was designed.Through analyzing the team's internal motivation supportive measures,the self-education mechanism and the system training mechanism that promote team members' self-development were introduced.The group pressure mechanism that inspire team members to generate knowledge innovation outputs,the typical demonstration mechanisms that stimulate team members' work enthusiasm,the behavior enhancement mechanism and the information communication mechanism that promote internal communication were also introduced to improve the operating efficiency of the team motivation system.From the team's external environmental motivation supportive analysis,through the operation of the team's external relations,external environment and other mechanisms,we can effectively improve the efficiency of the motivation system,and eliminate the possible interference factors in the process of the motivation system,in order to promote the operation of the motivation system.
