The research of Human resource efficiency is one of the main hot spots in the study of China's economic development strategy.It is also a difficult problem to be solved urgently in the practice of human resource management in China.Our country put forward to change the way of economic development strategic target in the eighteenth Congress of CPC,Relying on the improvement of the workers' quality and innovation-driven development to promote the transformation and upgrade economic development mode has been mentioned to the agenda.Therefore,studying on human resources efficiency and enhancing the level of enterprise human resources efficiency is not only become a significant focus for realizing the strategic goal of national economic development in the macro,but also conforms development trend of lean management in Chinese enterprises in the micro,which will be conducive to China's enterprises human resource management to obtain long-term development,will also be conducive to stimulate the enthusiasm,initiative and creativity of a person as subjectivity,to achieve the ultimate goal of comprehensive and coordinated development! This work not only will be conducive to China's enterprises human resource management to obtain long-term development,will also help to stimulate the enthusiasm,initiative and creativity of human being as subject,and to realize the ultimate goal of man's comprehensive and coordinated development.At present,there are four main problems in the research of human resource efficiency of China's enterprises:First,the role of traditional human resource management of each work is not obvious to improve human resource efficiency.Second,the localization level of advanced western thought is insufficient in the process of landing in our country.Third,the research framework lacks systematic theoretical foundation,and the research lacks original thinking of human resources efficiency.Fourth,very few research results put forward systematic,targeted and effective path and methods to enhance enterprises human resources efficiency.Aiming at the above problems,This paper attempts' to enhance the effectiveness of human resources by stimulating and effectively managing the human subjectivity.According to the theory of human subjectivity,general management theory,strategic human resource management theory as the theoretical foundation,This paper constructs the theoretical framework to study the influence of the dual-subjectivity on enterprise human resources efficiency,which regard dual-subjectivity as the independent variable,the management process elements as the intermediary variable,the strategic human resources management system as the adjustment variable,the human resources efficiency as the dependent variable.The research attempts to explore the mechanism of the independent variables on the dependent variables,at the same time to solve the above problems,it can provide useful reference for the subsequent in-depth research of human resources efficiency in theory and practice.Based on the analysis and improvement of small sample test,this paper select 10 industries which includes 25 enterprises to carry out large sample survey.Finally,774 valid questionnaires were recovered.Using SPSS22.0 and AMOS22.0 software to carry out statistical analysis of the sample data,the following main conclusions are obtained:manager subjectivity contains 2 factors which are team development and management transform,the factor contains 7 elements in total.Employee subjectivity consists of 2 factors which are self cognition and self development,this factor contains 11 elements in total.Management process elements include 3 factors which are planning,organization and leadership,the factor contains 3 elements in total.SHRM system includes 2 factors,which are matching and commonality,and the factors includes 3 elements.Human resource efficiency includes 5 factors which are organizational climate,organizational efficiency,etc.the factors includes 12 elements.The dual-subjectivity of management has a significant positive impact on human resource efficiency and explain the variance of human resource efficiency 95.7%.The subjectivity of manager's has a significant positive impact directly on human resource efficiency,and has a significant positive impact indirectly on human resource efficiency through the intermediary role of employee subjectivity at the same time,the effects between direct path and indirect path are basically equivalent.Management process elements play a significant intermediary role partially in the relationship of the dual-subjectivity of management on the human resources efficiency,the intermediary roles of three elements of the management process in descending order are planning,organization and leadership.SHRM system plays a significant regular role in the relationship of the dual-subjectivity of management on the human resources efficiency,the regular role of the factor matching is greater than communality.Based on the above empirical data,this paper constructs the theoretical framework of "subjectivity theory of human resource efficiency" and the evaluation model of enterprise human resource efficiency index(DSM index model).The research also puts forward three strategies,three methods and two supporting measures to improve the enterprises human resources efficiency.The main contents of subjectivity theory of human resource efficiency includes the "driving principle of dual-subjectivity of management","mediating effect of management process elements" and "regulatory effect of SHRM system".DSM index model contains 4 evaluation dimensions which include 11 evaluation factors,the factors is composed of 36 elements.The empirical data show that the descending order of evaluation index level of human resources efficiency,according to the nature of the enterprise is divided into state-owned enterprises,foreign-funded enterprises and private enterprises.The level of evaluation index of human resources efficiency by Sector in descending order are tobacco,power,construction,pharmaceutical/medical equipment,hotel,catering,real estate,petrochemical,commercial retail and communications.From a single enterprise,the human resources efficiency index of foreign capital enterprise is generally higher than state-owned enterprises,and the state-owned enterprises is generally higher than private enterprises.Three strategies to improve enterprise human resources efficiency are systematic thinking,breaking with emphasis and working step by step.The three methods to improve it are to stimulate dual-subjectivity of management,strengthen the basic management platform,and build SHRM system.Effective strategy and path can clearly define the influence factors of human resource efficiency,establish a framework and blueprint of research,select the appropriate breakthrough and path according to the principle of effectiveness and operability to promote the work in a planned and step by step manner.The two supporting measures are to develop competency training courses based on DSM index model and to construct the employees' career development channels,which aims to establish well-directed competency development system and to further stimulate the dual-subjectivity of management.The contributions of this paper includes three aspects:First,from the point of view of research,A series of studies based on the dual-subjectivity of management on human resource efficiency makes a new attempt to promote the research of human resource efficiency from "organizational management paradigm" to "self management paradigm".This is a new research paradigm,which enables employees to feel respect,honor and sense of responsibility,so that individuals show significant subjective characteristics,and contribute to the promotion of human resources efficiency,it provide a reference for further research.Second,In the expansion of theoretical research,in this paper,the theoretical framework of "subjectivity theory of human resource efficiency" pays close attention to the occurrence,process and implementation method of dual-subjectivity of management on the theoretical construction,moreover,The hypothesis is verified that the direct effect of dual-subjectivity of management on the efficiency of human resources,the mediating effect of management process elements and regulatory effect of strategic human resource management.Therefore,this framework in theory construction is scientific and reasonable,what's more,it can provide methodology reference for solving the main problems existing in the practice of enterprise human resources efficiency.so,it can be used as one of the important reference theories to carry out the research on human resource efficiency.Third,from the operation method,the human resources efficiency evaluation index model proposed in this paper(DSM index model)contains the evaluation factors and elements which comes from four variables,namely,dual-subjectivity of management,management process elements,SHRM and human resources efficiency.Therefore,the DSM index model includes both the evaluation process and evaluation results.Therefore,the model not only can be used to compare enterprise human resources efficiency from horizontal and vertical,also can be further used to diagnose the advantages and disadvantages of enterprise human resources efficiency and put forward the path and methods to enhance human resources efficiency.
