In the era of increasingly fierce global competition,the rapid changes in the market environment and industrial environment are undoubtedly testing the adaptability,viability and innovation ability of the organization.The knowledge,skills and innovation ability of senior executives have become the core strength of enterprise transformation and upgrading and sustainable innovation.However,with the implementation of the compensation system reform program and the emergence of emerging industries,executives are starting to pay more attention to self-awareness and demand,those talent strategies that fail to meet the needs of senior executives in various ways are lack of competitive advantage,and are difficult to retain talents.When faced with broader space for development,those executives especially who have met the bottleneck period for development,prone to resign.Therefore,to meet the state-owned enterprise executives' needs and need strength,and to enable them to have various sense of gain,so as to achieve the purpose of retaining high-quality executive talents,are the current theoretical and practical problems to be solved.This thesis centers around the core concept of state-owned enterprise executives' need satisfaction through three parts of research work conducted:(1)On the basis of Herzberg's two-factor theory,the theory of three-factor is innovated by using the grounded theory research method.Based on the reviewing and generalizing of the correlated literature,the thesis extends the two attitude intervals(dissatisfaction interval and satisfaction interval)to three attitude intervals.They are dissatisfaction interval,satisfaction interval,and the newly added attitude swing interval.Combined with the relevant incentive theory,the incentive-based interval,the flexible material incentive interval and the spiritual incentive interval are divided,and the thesis makes each of them match the three attitude intervals in sequence.It puts forward the view of supply and demand consistency and illustrates it.It encodes the interview materials through the grounded theory process,extracting the key need factors of the enterprise employee,which has effect on their need satisfaction.The key need factors include 3 dimensions:the basic need factor,the flexible material need factor and the spiritual need factor.They together form the three-factor theory.(2)The thesis structures the three-factor model and a five-dimensional structure model of state-owned executives' need.On the basis of the theory of three-factor,the three-factors model is constructed,which reveals the matching model of employee's need and satisfaction.The initial items are acquired through three-factor theory,literature reviews and interviews,by cataloging,summarizing,expert evaluating and revising,42 items are retained to form the formal scale.Next,the formal research collects 290 questionnaires from more than one company from 8 cities in China.The formal scale is tested through the research methods of the items,exploratory factor test and so forth.Confirmatory factor analysis approach is conducted to verify the five-dimensional structure model of state-owned enterprise executives'need.The structure of SOE executives' need should include 5 dimensions:the basis security need,the flexible material need,the "guanxi" need,the influence need,and the self-actualization need.(3)The thesis constructs the relational model of need strength,need satisfaction,turnover intention and perceived opportunities,which takes the five dimensions of need strength as the antecedent variables,the overall need satisfaction as the mediating variable,turnover intention as the outcome variable,and perceived opportunities as the moderating variable.The thesis tests main effects between variables,mediating effect and moderating effect through AMOS and SPSS software.The study finds that the basic security need strength,the "guanxi" need strength and the self-actualization need strength have significant influence on the turnover intention.The flexible material need strength,the "guanxi" need strength,the influence need strength and the self-actualization need strength have significant influence on the overall need satisfaction,and the basic security need strength is not significantly related to the overall need satisfaction.The overall need satisfaction and all the five-dimensional need satisfaction have significant influence on the turnover intention.The overall need satisfaction respectively plays a mediating role in the relationship between the flexible material need strength,the "guanxi" need strength,the influence need strength,and the self-actualization need strength and turnover intention.The perceived opportunities respectively have the moderate effect on the flexible material need strength,and the self-actualization need strength respectively to the formation of turnover intention.At last,the thesis illuminates and discusses the research conclusions,and it also puts forward the innovations,limitations and prospect of this research.
