The improvement in quality of education is an eternal topic in the field of education as well as the ultimate goal for all the educational research,educational systems and policies.As the core of educational system,teachers are closely related to the quality of talent training.Also,the evaluation on teachers is considered as one of the important means for teachers to improve their behaviors,as well as one of the main ways to improve the quality of teaching.The current evaluation system is mainly based on reward and punishment and primarily takes performance and achievement as a criterion,which is in the lack of endogenous motivation.Most educational researchers believe that developmental evaluation in teachers is more reasonable,thoughtful and effective.However,in the practice of the system,many problems will appear and there is a large gap between the reality and the ideality.Promoting the professional development of teachers is another way to improve the quality of teaching by improving teachers’ quality structure.The theoretical basis of evaluation on teachers in philosophy,psychology,sociology and management also think it is a must to exert the subjectivity of teachers before promoting their professional development.Constructivism Learning Theory believes that the improvement of teachers’ professional knowledge and teaching skills depend on the teachers’ acquisition to a greater extent and their professional development relies on the endogenous motivation of teachers to a greater degree.Professional consciousness becomes the outward manifestation of internal motivation and the evaluation system on teachers has become the exogenous motivation of their professional development.Thus,it becomes a subject worth exploring to activate the professional consciousness by evaluating teachers in combination of the endogenous motivation and the exogenous motivation.This paper takes middle school teachers as the research object and it analyses the theoretical basis of research evaluation on teachers through surveys,evaluation on teachers system at home and abroad,the practice of the policies about the evaluation on teachers.In view of the current problems existing in evaluation on teachers,it also explores the possibilities of activating the professional consciousness with the help of evaluation on teachers.Also,it summarizes the premise of activating the professional consciousness in use of evaluation.Moreover,in the guidance of comprehensive consideration and the teachers’ subjectivity,the ideal pattern of evaluation mode on middle school teachers to activate the professional consciousness is put forward.Based on it,the ideal reference mode of evaluation index system on middle school teachers to activate the professional consciousness is established in the use of documentary analysis,Delphi and AHP.What’s more,the weight ofevery index is calculated and the connotation of every index is explained.Finally,the practice of evaluation to activate the professional consciousness of middle school teachers is conducted.In particular,this paper consists of four parts:Part One is introduction,which mainly explains the background of the research,research questions,and sorts the relevant research literature.On this basis,research route and research methodology are proposed.The second part(including Chapter One,Chapter Two,Chapter Three)gives the definition to the main concepts related to evaluation on middle school teachers to activate professional consciousness,discusses the theoretical basis of evaluation on teachers in philosophy,sociology,management and psychology,analyses the practice of evaluation system and policies on teacher in the United States,Britain,Japan and Korea and other representative nations,reflects the experience and problems of Chinese evaluation system on teachers and lays the foundation for the study of evaluation on teachers to activate the professional consciousness.Part Three(including Chapter IV,V and VI)sets from the research background of the overall pattern of evaluation on teachers to activate the professional consciousness,discusses the connotation of teachers’ professional consciousness,the premise of exerting evaluation to activate teachers’ professional consciousness and the demands on the evaluation mode to activate teachers’ professional consciousness.What’s more,it elaborates the process,condition and conversion of teachers’ professional consciousness and analyses the factors which influence the teachers’ professional consciousness and the possibilities of activating the professional consciousness with the help of evaluation on teachers in game theory.On this basis,the ideal pattern of evaluation mode on teachers to activate their professional consciousness is proposed.Also,the ideal reference pattern of evaluation index system on teachers to activate the professional consciousness is put forward.The weight of every index is calculated based on the AHP.In addition,the connotation of ultimate evaluation index is analyzed with literature combined.Finally,the application and practice of evaluation on teachers to activate the professional consciousness are conducted to achieve the evaluation on teachers based on the personalized school connotation in consideration of the composition of the reference patterns.Part Four(including Chapter VII)embraces the summary of the work which the paper takes,describes the innovation of the paper and the further improvement of it.
