To examine the strength of the vitality and competitiveness of modern enterprise depends on the extent of enterprise science and technology progress mainly.The degree of technological invent, development, promotion and application of enterprises’production and business activities are mainly depended on the effective use of enterprises human resources in science and technology(HRST).Therefore, in a sense, enterprise HRST management level determines its performance and future development. In recent years, the ethical issues appears much more in the enterprise HRST management and it makes the study on management ethics of enterprise HRST become the top priority in the enterprise human resources management.Some problems are included in the enterprise HRST management, such as the discrimination in recruitment, training resources used unfairly, inequality of performance appraisal and salary packages, physical and mental health of scientific and technical personnel not be guaranteed and so on. These problems affect enterprise production performance and become a serious impediment to the technological innovation of enterprises and the development of society and economics.Therefore, to strengthen the study on the problems, appearance and underlying reasons, analyze the impact of management ethics of enterprise HRST on enterprise performance, such as to analyze of the relationship between the enterprise HRST management history and ethics, the ethical attributes and its ethics of HRST management, describe the problems of management ethics of enterprise HRST to definite the goal of management ethics of enterprise HRST construction are of great significance to improve the level of enterprises HRST management, develop staff potentiality and capacity efficiently and promote enterprises performance and the healthy development of society and economy.In this paper, we use a study way by combining theoretical analysis with empirical research, demonstrate the effect of Management ethics of HRST on enterprise performance, construct a theoretical relationship model of them and propose the improvement strategies.Firstly, dozens of scientific and technological enterprises HRST management practices are studied in this paper. On the basis of the investigation, analysis and identification of many HRST management ethical issues and the theory of science of science, management science and ethics, we build basic directions of management ethics of enterprise HRST, develop and verify the scale that consisted of four factors, which are " open and fair, equitable and reasonable, democratic management and staff concern ".Secondly, by the use of existing data with actual survey combined, we develop a enterprise performance and enterprise HRST management performance scale, which are consisted of the human management cost, internal and external satisfaction, internal processes and learning innovation management. On the basis of this, we use the method of correlation analysis to explore the effect of management ethics of enterprise HRST on enterprise performance and find management ethics of enterprise HRST affect enterprise performance by two ways, one is a positive influence way, which is direct and not very significant level; the other is indirect but significant positive path which effecting the enterprise performance by the intermediary factors of HRST management performance. we build the model of the enterprise HRST management ethics affecting enterprise performance. Eventually, on the basis of the model of management ethics of enterprise HRST affecting enterprise performance, we define the construction goal of management ethics of enterprise HRST, explore the ethical pathways of enterprise HRST management and put forward some open and fair oriented management proposals which including to set the ethical management supervision mechanism, to start the building of enterprise culture with the core of democratic managemen, to develop the education and training for improving individual moral qualities of science and technology as the fundamental orientation, to carry out performance and compensation management with the concept of balance between efficiency and equity and care the career management of staff. All of this are helpful to exploit enterprise HRST potentials fully, provide high-quality, high-level HRST for improving enterprises performance constantly, promote social scientific and technological innovation and economic development in the context of science and technology and the market economy. |
