Based on the individual role identification, this paper explores the influencing mechanism of organizational socialization tactics on staff’s organizational identification. This paper applies the mixed research approaches. Based on case studies of the Affiliated Hospital in Jilin Medical College, a theoretical model and the survey of questionnaires of381employees from different cities are built. The statistical methods are adopted to investigate the influence path of employees’ organization identity from the organizational socialization strategy, which sets the professional identity and group identity as mediator, and organizational support as moderator variables.The study of this paper comes from the following thoughts below:many roles which have low identification but with rich content make the employees often encounter problems such as role ambiguity and low identification in the organizational socialization process of the role change between organization and individuals. These problems directly cause the conflict on employees both psychologically and behaviorally. It embodies low organizational identity and high turnover intention, and so on.Do organizational socialization tactics have a positive impact on organizational identity in the socialization process? What is the action mechanism? Do the main form of organizational identity (professional identity, group identity, etc.) shown by individuals impact this mechanism? What role does organizational support play among them? All of these are questions we need to answer theoretically.This study is featured in:(1) From the perspective of positive psychology, it explores the influence of organizational socialization tactics on various employees’ identity trends in the organizational socialization process.(2) It explores the identity inside the organization so that employees can find themselves in the organization and the organization can have evidence to follow the practice.(3) It clarifies the relationship between organizational socializations tactics and multiple internal organization identity, which helps to improve employee identity through this socializations process, and displays the practical meaning of "Who am I" in the organization.(4) It displays the moderator of employees’ organizational support in organizational socialization strategy and identity model. Based on the thoughts above, this article focuses on the hotspots of organizational socialization, internal organization identity and so on, using mixed research methods to analyze the key question. How does the organizational socialization tactics impact the employees’ organizational identity?This study consists of six chapters as follows:Chapter1Introduction. This elaborates the research background, theoretical significance and practical significance, raises the research question, and clarifies the research purpose, the content and research framework. Based on the reasonable choice of research methods, it displays the innovation point which may exist in this paper.Chapter2Literature Review. In terms of definition, research content, structure, and theory development, this chapter makes review of the organizational socialization tactics, professional identity, group identity, organizational cultural identity, organizational identity and organizational support. It specifies the research direction and provides a theoretical basis for the subsequent chapters of case studies.Chapter3Exploratory Cases Study. Through case study of the affiliated Hospital of Jilin Medical College, the theoretical model is constructed by qualitative research to discuss the meaning of organizational socialization tactics and internal organizational identification. On this basis, through the cross-cases study and testing the applicability of these models in different industries, it helps lay a solid foundation for the assumption and empirical research.Chapter4Theoretical Models and Hypotheses Proposed. According to the research purposes, on the basis of cases study, the chapter proposed the theoretical model underlying assumptions and cleared the relationship among organizational socialization tactics, professional identity, group identity, and organizational cultural identity, organizational identity, organizational support and other variables.Chapter5Empirical Testing. Based on the assumptions above, it tests the hypothesis above respectively using the relevant scale questionnaire. First, it tests the reliability and validity, then carries out the descriptive statistical analysis, and tests the direct effects, moderating effect and mediating effect using variables regression.Chapter6Discussions and Conclusions. On the basis of the conclusions, it conducts the reasonable discussions and summarizes the main conclusions of the study. On this basis, it discusses the limitations of the study and the research in future.In this paper, the conclusions are made as below: Conclusion1:Organizational socialization tactics positively impact the employees’ professional identity significantly; content organizational socialization and social organizational socialization tactics positively influence the employees’ group identity significantly; socialization tactics positively impact employees’ organizational identity significantly; professional identity and group identity influence the employees’ organizational identification significantly.Conclusion2:Organizational support doesn’t moderate the relationship between organizational socialization tactics and professional identity, but some factors of the organizational support plays an important role to moderate the relationship between the factors of organizational socialization tactics and professional identity; organizational support plays an important part to moderate the relationship between social organizational socialization and group identity; and some factors of the organizational support play a important role to moderate the relationship between some factors of organizational socialization tactics and group identity; organizational support plays a important role to moderate the relationship between organizational socialization tactics and organizational identity; organizational support is significant to moderate the relationship between social organizational socialization and group identity, and some factors of the organizational support moderate the relationship between some factors of organizational socialization tactics and organizational identity.Conclusion3:Professional identity and group identity play a role as mediating variables between the relationship of employees’ organizational identity respectively with contextual organization socialization tactics and social organization socialization tactics; and play a role as mediating variables between content organization socialization tactics and employees’ organizational identity, to some extent.In this study, the points listed might be innovative:(1) Through case studying, based on the recognition in the identification of multiple organizations (professional identity, group identity, organizational cultural identity, etc.), this paper applies empirical methods to validate the relationship between organizational socialization tactics and internal organization identity. These studies clarify the influences of organizational socialization tactics to internal organization identity.(2) This paper proposes and verifies the moderating variable effect of organizational support and mediating variable effect of relevant variables in the model to enhance the practicability in human resource management.
