Exploring the cause of the firm's competitive advantage and how to creat and sustain it are the popular subjects in the field of the strategic management. With the complexity of the outside competitive environment, the firm capability theory in which the cause of the firm's competitive advantage is explored inside the firm is attaching the importance gradually. Furthermore, with the importance of the intellect and knowledge during this knowledge economy periods the effect of the firm human capital (HC) on the firm growth gets more and more research attention.The previous theoretical and empirical researches have proved that organization's HC and its operation actually have an effection on its performance outcomes. But there is very little research that describes how this happened and what is the real action mechanism. Reference on the previous research, I introduce firm capability as an intermediary construct between HC and organizational performance in an effort to disclose the "black box" between them by the way of digging the real action mechanism hidden deeply. Undoubtedly I expected this reseach actually could be beneficial to the managers in theirs planning HC operation activities.Anyway, the action mechanism of the HC on the firm capability is a complicated problerm by itself. In order to examine it clearly and carefully, several important contents have been discussed logically and deeply as follows:1. Piercing through the previous reseaches about the capability theory, the knowledge essence of capability is put forward. Moreover a generalized and standardized capability structure model is designed in which consists of the functional competence and the integrative capability.2. Based on the resource-based view (RBV) and the strategic human resource management (SHRM), the hidden action mechanism is explored from the HC deposit and the HC flow on which the main contents of this paper are concentrated. The direct and the intergrate models are established. On the one hand, a static action is analysed by the establishment of the matching structural model between the HC deposit and the capability. On the other hand, a dynamic model is established to probe into the HC flow action mechanism by the analysis of the HC operation that includes HC investment, HC configuration and HC motivation. Correspongdingly, the correlated reseach hypotheses are proposed.3. Intergrating the above theoretical analysis with the research hypotheses, an empirical methord is utilized to test them. Based on the data obtained from 213 companies which are selected from 13 cities throught all parts of China and invoviong in different industries. The software SPSS12.0 is used to testify the hypotheses suggested in the direct model and the AMOS4.0 is used to analyse those suggested in the intergrate model by way of the establishment of Structural Equation Model(SEM) respectively. Results indicate that the specialized HC, HC training and HC egalitarian configuration has a positive corrlation with the functionanl competence irrespectively. Meanwhile, HC training, HC egalitarian configuration and HC motivations can affect the functional competence by way of the influence to the specialized HC. At the same time, the managerial HC, HC development and HC collaborative configuration has a strong positive corrlation with the integrative capability. Moreover, HC development, HC collaborative configuration and HC motivations can affect the integrative capability by way of the influence to the managerial HC. Besides that, both the short-term and the long-term HC motivations have strong positive corrlation with the functionanl competence and the integrative capability. But there is no evidence showed that they have different effect on the distinct capabities.4. On the empirical conclusions of this paper, some suggestions that are expected to beneficial to the HC operation practice are brought forward. That means HC activities should be planned and implemented on the base on the limitation analysis of the capability, so that it can improve the capability directly and efficiently.
