Objective: To construct a head nurse's transformational leadership measurement system suitable for Chinese local culture based on transformational leadership theory,and investigate the head nurses of 18 third grade A hospitals in Hubei Province to understand the current status and influencing factors of their leadership,which provide theoretical guidance and practical basis for improving the management ability of the head nurses and creating standardized,professional and modern nursing leadership.Method: On the basis of reviewing literature,brainstorming,semi-structure interviews and other methods,the framework of the head nurses' transformational leadership evaluation index system was preliminarily formulated.The Delphi method is used to evaluate the importance and operability of the index system content,determine the dimensions and items of the head nurse's leadership evaluation index system,and initially form the first edition of head nurses' transformational leadership evaluation scale.Through pre-survey,the reliability and validity of the scale are tested to form the final edition of head nurses' transformational leadership self-appraised scale.The purpose sampling method was used to investigate the current situation of the head nurses' self-appraised leadership of 18 third-grade A hospitals in Hubei Province,and further verified the reliability and validity of the scale.Statistical analysis was performed using SPSS(IBM SPSS,version 19.0)and AMOS software,including descriptive statistical methods,project analysis,factor analysis,T test,ANOVA test,Multiple linear regression and other methods.Result: 1.This study formed a head nurse's transformational leadership self-appraised scale consisting of 4 dimensions and 25 items.The Cronbach's ? coefficient was 0.940,the split-half reliability coefficient was 0.895,and the Cronbach's ? coefficient of each factor was 0.741~0.853.The reliability of the scale is good.Exploratory factor analysis extracted 4 common factors,the cumulative contribution rate was 61.092%,and most of the entries entered their respective dimensions,basically conforming to the preset theoretical model,and the structural validity was good.The confirmatory factor analysis showed that the first-level order four factor model was the best fit model for the head nurse's leadership.The main mole index GFI was 0.919,CFI was 0.910,TLI was 0.900,and PMSEA was 0.049,indicating that the model fits well.2.The total score of the head nurse's transformational leadership self-appraised was(110.31±10.94)points,and the scores of each item were(4.41±0.74)points.The item with the highest score was “Actively assume and perform their duties,and bear the responsibility”(4.90±0.31)points.The lowest score item is “Share and discuss the frontier dynamics of the discipline”(3.98±0.84).Factors that influence head nurses' transformational leadership include: age,educational background,and acceptance of leadership-related knowledge training.Conclusion: 1.This study developed a head nurse's transformational leadership self-appraised scale consisting of 4 dimensions and 25 items.The scale has good reliability and validity,and can be used for the evaluation of head nurses' transformational leadership level.2.Studies have shown that the overall score of the head nurse's transformational leadership is high from the evaluation of the head nurses' transformational leadership in 18 third grade A hospitals in Hubei Province,the ethical inspiration dimension has the highest score,followed by individualized consideration and intellectual stimulation,the vision sharing dimension scored the lowest.This suggests that the head nurse needs to strengthen training and awareness in the vision of leadership,while providing nurses with adequate organizational support and innovative atmosphere to stimulate nurse intelligence,thereby motivating nurses to achieve organizational goals.3.The self-appraised score of the head nurses' transformational leadership improves with the increase of nursing age and educational background.Whether to receive leadership related knowledge training is an important factor affecting the leadership level of the head nurse.This suggests that nursing managers need to strengthen systematic education and training on the knowledge and skills of head nurses,paying particular attention to the improvement of the leadership level of new head nurses;at the same time,strengthening the practical application of transformational leadership theory and formulating continuous leadership development plans,to improve the level of change leadership of the head nurse futher.4.The head nurse's promotion of transformational leadership requires not only the improvement of personal morality,but also the coaching and guidance of nurses' ideas,thoughts,methods and behaviors,so as to promote the overall development of the nursing team through the cultivation of nurses.
