Objective:To investigate the current situation of nurses’ innovative behavior in Grade 3 A hospitals in Jinan City,explore the influence of inclusive leadership and thrving at work on nurses’ innovative behavior,and analyze the mediating role of thrving at work,so as to provide development direction and reference for future clinical nursing innovation.To take effective intervention measures for nursing managers,and finally to improve the ability of innovative behavior of nurses and to provide theoretical basis for the sustainable development of stable nursing team.Methods:1.In this study,300 nurses from three Grade A hospitals in Jinan,Shandong Province were randomly selected as research objects from May to September 2022 by means of convenient sampling.General information,nurse innovative behavior scale,inclusive leadership scale and thriving at work questionnaire were investigated by means of questionnaire survey.Questionnaires were distributed to nurses who met the inclusion and exclusion criteria and volunteered to participate in the survey after detailed introduction of the research scheme and purpose.All nurses were anonymous and volunteered to participate in the survey.After filling out the questionnaires,they were directly sent to researchers through the background.2.The statistical software SPSS23.0 and Amos 21.0 were used for analysis.Analysis of general data by frequency and percentage;Mean ± standard deviation,frequency and percentage were used to analyze the scores of inclusive leadership,job exuberance and innovative behavior of nurses.t test or F test was used to analyze the influence of general demographic data on nurses’ innovative behavior,and univariate analysis was conducted.pearson correlation analysis was used to analyze the correlation between inclusive leadership job exuberance and nurses’ innovative behavior.Multiple linear regression analysis was conducted with nurses’ innovative behavior as dependent variable,statistically significant factors in univariate analysis,inclusive leadership and job exuberance as independent variables.Amos 21.0 was used to construct SEM structural equation to test the relationship between the three,and Bootstrap method was used to analyze the mediating effect of thriving at work.Results:1.The total average score of entries in the innovative behavior scale for nurses was(31.31±0.50)points,and the total average score was(3.13±0.05)points,ranging from "sometimes to often".Compared with the median value of 3 points,the score of the three dimensions was in the middle level.The score of the three dimensions from high to low was 3.28±0.05 points,the score of realizing the idea was(3.17±0.06)points,and the score of obtaining support was the lowest(2.99±0.06)points.The total average score of inclusive leadership scale items was(31.09±0.45)points,and the total score was(3.45±0.05)points,which was between "uncertain and approved".Compared with the entry median value of 3 points,it is in the medium level.The three dimensions scored in descending order: accessibility(3.49±0.05)points,validity(3.45±0.05)points,openness(3.44±0.05)points.The total average score of the items of the scale of nurses’ sense of work intensity was(35.82±0.44)points,and the total score was(3.58±0.04)points,ranging from "uncertain to agree".Compared with the median value of 3 points,it was in the medium level,and the scores of the two dimensions were successively from high to low:learning(3.68±0.05)points,vitality(3.48±0.05)points.3.After the homogeneity test of variance,the t test of two independent samples was used to compare the differences between the two groups,and the one-way analysis of variance was used to compare the differences between multiple groups.The results showed that marital status,number of children,department,highest education,professional title,job style,patent publication,administrative position,project participation experience,and published papers.Whether the monthly income(yuan)is the first choice,the reason for choosing nursing,and job satisfaction are the influencing factors of nurses’ innovative behavior(P<0.05).4.pearson correlation analysis proved that innovative behavior of clinical nurses was positively correlated with inclusive leadership(r=0.635,P<0.01),and innovative behavior of nurses was positively correlated with job exuberance(r=0.679,P<0.01).Inclusive leadership was positively correlated with thriving at work(r=0.743,P<0.01).5.According to the results of single factor analysis,multiple linear stepby-step regression analysis was carried out with nurses’ innovative behavior as the dependent variable.In the single factor analysis,marital status,number of children,highest education,department,professional title,administrative position,employment mode,patent publication or not,project participation or paper publication,monthly income(yuan),first choice or not,reason for choosing nursing.All statistically significant variables were set as independent variables for multiple linear stepwise regression analysis.The analysis results showed that: job intensity,number of children,highest educational background,job style,administrative position,patent publication,project participation,paper publication,monthly income,job satisfaction,inclusive leadership were the factors influencing the innovative behavior of clinical nurses in Class A three general hospitals(P<0.05),which could explain 78.9% of the total variation.6.Inclusive leadership can positively predicted innovative behavior of nurses,and its direct effect value was 0.19,P<0.05;thrving at work also positively predicted the innovative behavior of nurses,and the direct effect value was 0.58(P<0.05).Inclusive leadership can indirectly affect nurses’ innovative behavior through thrving at work,and its indirect effect value was 0.464.The total effect value was 0.654.The direct effect of inclusive leadership on nurses’ innovative behavior accounted for 29.05% of the total effect,and the sense of job vitality played a partial mediating role in the action path of inclusive leadership on nurses’ innovative behavior.The mediating effect accounted for 70.95% of the total effect of the model,and the 95% confidence interval did not include 0.Therefore,inclusive leadership can affect nurses’ innovative behavior through job exuberance perception,and the mediating effect of clinical nurses’ job exuberance perception is established.Conclusion:1.The scores of nurses’ innovative behavior,inclusive leadership and thrving at work are all at a medium level and need to be further improved.Hospital executives and nursing managers should formulate corresponding intervention strategies according to the factors influencing nurses’ innovative behavior,so as to improve nurses’ sense of job exuberance and thus their innovation level.2.The thrving at work,number of children,highest education,department,working style,professional title,administrative position,patent publication or not,project participation or paper publication,monthly income,job satisfaction and inclusive leadership are the main influencing factors of innovative behavior of clinical nurses in Grade 3 Class A general hospitals.3.There is a significant positive correlation between inclusive leadership,job exuberance and innovative behavior of nurses.4.The thrving at work plays a partial mediating effect between inclusive leadership and nurses’ innovative behavior.Inclusive leadership can directly affect the innovative behavior of nurses and indirectly affect the innovative behavior of nurses through the sense of thrving at work...
