Presenteeism refers to “the behavior of people who insists on attending work even though complaints of ill health that should prompt rest and absence from work”.As a common phenomenon in the workplace,it often brings a series of negative consequences,such as emotional exhaustion at the personal level and loss of productivity at the organizational level.Due to the particularity of their positions,nurses are often faced with problems such as heavy workload and irreplaceability of work,as a result in consequence,they are the typical representative group that suffering presenteeism.Considering that most studies on presenteeism tend to focus on negative factors,and lacking studies that base on positive perspectives.Therefore,this study introduced the variable of job crafting from a positive perspective,adding job embeddedness and workaholism as the mediating paths respectively,and investigated the relationship between job crafting and nurses’ presenteeism.In order to provide theoretical support and practical basis for the prevention and intervention of nurse presenteeism behavior.This study adopts the convenient sampling method,inviting nurses from certain 3A-graded hospital in Henan Province as the research subjects,and collecting online data through “www.wjx.cn” in October,November,and December 2021.Job crafting was measured at Time 1,Job embeddedness,workaholism,career aspiration and job irreplaceability were measured at Time 2,and presenteeism was measured at Time 3.SPSS,AMOS22.0 and PROCESS plug-in were used to process and analyze data.Our study results show as follows:(1)The main effect of job crafting on presenteeism was not significant(β=-0.007,t=-0.155,p>0.05).(2)Job embeddedness mediated the relationship between job crafting and presenteeism(Effect=-0.05,95%CI=[-0.09,-0.009]);(3)Job irreplaceability negatively moderated the relationship between job embeddedness and presenteeism(β=-0.079,t=-2.018,p<0.05);(4)The mediating effect of three dimensions of workaholism: work-focused(Effect=0.02,95%CI=[0.004,0.039]),keep busy(Effect=0.02,95%CI=[0.005,0.039])and achievement-focused(Effect=0.016,95%CI=[0.005,0.033])on the relationship of job crafting and presenteeism were respectively significant;(5)Career aspirations had a positive moderating effect on the work-focused dimension and presenteeism of nurses(β=0.031,t=2.172,p<0.05).This study explored the mechanism of job crafting on nurses’ presenteeism through two paths of job embeddedness and workaholism,respectively,which is beneficial to avoid and reduce the incidence of nurses’ presenteeism,but there are still some limitations.Future research could consider to expand the sampling area of the subjects,enrich the occupational types of the subjects,and prolong the time interval between different waves of data collection,so as to conduct a more in-depth discussion on the relationship between job crafting and nurses’ presenteeism.
