Objective: 1.To investigate the status quo of charismatic leadership,organizational justice,organizational trust and work engagement among nurses in Sichuan province.2.Explore the relationship between charismatic leadership,organizational justice,organizational trust and work engagement of nurses from the intermediary mechanism,and enrich the antecedent variables of nurse work engagement,so as to provide reference for nursing managers.Method: Clinical nurses from 10 hospitals in Sichuan province were selected by convenience sampling method,one from each of the five secondary hospitals and tertiary hospitals in east,south,west,north and central regions.The general data scale,charismatic leadership scale,organizational justice scale,organizational trust scale and Utrecht Work Engagement Scale-9 were used,and questionnaires were distributed in the form of questionnaire star.A total of 783 valid questionnaires were collected.SPSS25.0 software and AMOS24.0 software were used for data analysis.Results: The score of charismatic leadership scale was 76.99±16.54 points.The score of organizational justice scale was 52.57±23.17 points.The score of organizational trust scale was 54.95±8.12 points.The score of nurses’ work engagement scale was 40.42±11.64 points.The analysis results showed that there were statistically significant differences among nurses with different employment nature,hospital level,age,marital status,professional title,working years,average monthly income and departments.Regression analysis showed that charismatic leadership,organizational trust and age entered the model,which could explain 38.8% of nurses’ work engagement.Pearson correlation analysis showed that the correlations between charismatic leadership and organizational trust,nurse work engagement and organizational justice were 0.665,0.497 and 0.194,respectively.The correlation coefficient between organizational trust and organizational justice was 0.308.The correlation coefficients between nurses’ work engagement and organizational justice and organizational trust were 0.189 and 0.591,respectively.The results of the mediation effect test showed that the 95% CI between charismatic leadership and nurses’ work engagement was not included 0,and the mediation effect was significant.The 95% CI of organizational just ice and org anizational trust between charismatic leadership and nurses’ work engagement did not include 0,and the mediating effect was significant,accounting for 61.83%.The 95%CI of organizational justice between charismatic leadership and nurses’ work engagement was 0,and the mediating effect was not significant.Conclusions: The main conclusions of this study were as follows.1.Charismatic leadership,organizational trust and work engagement of nurses in Sichuan Province were above the medium level,and organizational justice was at the medium level.2.Charismatic leadership,trust in the organization,and age are factors influencing nurses’ work engagement.3.Organizational justice and organizational trust play a chain mediating role between charismatic leadership and nurses’ work engagement. |
