BackgroundWith the growth of the national economy and the deepening of the reform of the medical and health industry system,hospitals and grass-roots health service institutions,as the most extensive providers of citizens’ health services,are facing new competition and challenges.The competition of medical technology and service level,in the final analysis,is the competition of medical personnel,is the opportunity and challenge of human resources development in the medical industry.The outbreak of COVID-19 at the end of 2019 has disrupted the development of all industries,especially the healthcare industry.As a special group,medical staff is a high risk,high pressure population,often due to staff shortage,long working hours,doctor-patient conflict and low salary satisfaction,physical and mental health is affected.At the same time,due to the characteristics of low substitutability and strong professionalism,many medical personnel still stick to their posts even if they are in poor physical and mental health,which makes "going to work while sick" and"doctors not treating themselves" a common phenomenon.Therefore,it is urgent to find positive means or resources to improve or solve the problem.ObjectiveThis study investigated the status quo of perceived organizational support,professional identity and presenteeism among medical staff.To explore the influencing factors of medical personnel’s presenteeism,clarify the relationships among the perceived organizational support,professional identity and presenteeism of medical personnel,and construct and verify the relationship model of these three variables.From the perspective of positive psychology,this paper explores the mediating role of professional identity in the influence of organizational support on presenteeism,aiming to put forward feasible suggestions to improve the current situation of tacit absenteeism of medical personnel from the perspective of organizational management and individual occupational psychology,so as to maintain the normal operation management and sustainable development of hospitals under major public health emergencies in the future.Optimize the working status of medical staff to provide reference suggestions.Method1.Literature analysis:Through obtaining a large number of research and practice results on organizational support feeling,professional identity and presenteeism of medical staff at home and abroad,understanding and mastering existing models and theories,sorting out their own research ideas,and confirming the framework and content of this study.2.Questionnaire survey:720 medical staff were surveyed in 8 Grade A hospitals in Guangzhou from March to August 2021.This survey was supported by the nursing department of each hospital in advance,and all survey subjects agreed to participate in this study.The contents of the investigation include the general situation questionnaire,the sense of organizational support questionnaire,the professional identity questionnaire and the presenteeism questionnaire.3.Statistical analysis:In this study,SPSS26.0 and AMOS25.0 were used to import and analyze data,and mathematical statistical analysis was carried out on various data and materials obtained from the investigation through descriptive statistics,difference analysis,reliability and validity test,correlation analysis,regression analysis and mediation analysis and test,making the conclusions more scientific and persuasive.Results1.A total of 720 questionnaires were sent out in this study,and 622 were effectively collected,with an effective rate of 86.4%.2.The male to female ratio of medical staff surveyed was nearly 4:6.Most of them had college degree or below(27.2%),bachelor degree(32.5%)and master degree(25.4%),and most of them were nurses(69.8%).The scores of perceived organization support(41.97±7.11),professional identity(45.48±5.89)and presenteeism(18.36±3.70)of medical staff,among which 343(55.1%)were high presenteeism.3.The difference analysis showed that there were statistically significant differences in the scores of presenteeism among medical personnel of different ages,educational backgrounds,posts,professional titles and night shift frequency(all P values<0.05).Correlation analysis showed that perceived organizational support,total score of professional identity and each dimension were significantly negatively correlated with presenteeism(P<0.05).The results of regression analysis showed that,under the influence of controlling demographic variables,perceived organizational support and professional identity of medical staff had a significant negative effect on presenteeism(P<0.05).The mediating effect analysis showed that occupational identity was a partial mediating variable between perceived organizational support feeling and presenteeism,and the mediating effect accounted for 19.97%.The fitting index of the organizational support-professional identity-presenteeism model is as follows:CMIN/DF=3.891(P<0.01),RMSEA=0.038,GFI=0.963,NFI=0.975,CFI=0.981,AGFI=0.975,TLI=0.967,The model has a good fitting degree.All the hypotheses proposed in this study are valid after testing.ConclusionThe level of organization support feeling was medium,the level of professional identity was fair,and the phenomenon of presenteeism was common.There was a significant negative correlation between perceived organizational support and presenteeism,and there was a significant negative correlation between professional identity and presenteeism.The perceived organizational support and the sense of professional identity had a significant negative impact on the presenteeism.The sense of professional identity had a partial mediating effect between the perceived organizational support and the presenteeism,the mediating effect accounted for 19.97%,and the three-variable relationship model had a good fit.Hospital internal management should comprehensively consider the factors affecting presenteeism such as age,educational background,night shift frequency,sense of organizational support and sense of professional identity,combine the mediating effect of the sense of professional identity,and provide targeted countermeasures and suggestions from the hospital level and individual level centering on improving the organizational support feeling and professional identity of medical staff.In order to improve the work involvement and presenteeism of medical staff in the post-epidemic era,improve the overall medical quality and work efficiency of hospitals.
