With the advent of the era of the knowledge economy,the importance of innovation to social and economic development is increasingly prominent,and the demand for innovation also drives the internal knowledge teams of all kinds of organizations to emerge at the historic moment.Knowledge teams have gradually become a new organizational form to accomplish tasks efficiently.With the deepening of management practice,the knowledge and skills mastered by the members of the knowledge team,especially the tacit knowledge,show their unique resource advantages.How to utilize the unexpressible and heterogeneous skills and experience(tacit knowledge)possessed by the knowledge talents in the knowledge team effectively has become the key to promote the innovation activities of the team.Team diversity development,makes the interdisciplinary,cross-professional individuals based on the common goal of the integrated knowledge-based team,the members may from a different professional background,have different values and skills,individual characteristics differences constitute the main body of knowledge team,resulting in its holdings of tacit knowledge showed a certain amount of heterogeneity,and this heterogeneity is this team form an important source of creativity.With the increasing emphasis on the heterogeneity within teams,there are relatively rich research results on the impact of knowledge heterogeneity on team performance.However,most scholars focus on the overall level of knowledge and fail to effectively distinguish knowledge types,focusing on the interaction between knowledge heterogeneity and team innovation performance.But for knowledge team this special innovation group,their height is not directly subject to team performance with a high level of learning ability and adaptability of the team members themselves held by the differentiation of tacit knowledge,but the recessive knowledge heterogeneity induced by the strength of the whole team creativity,it is the key to the core competitiveness of the whole team.Therefore,from this perspective,an in-depth analysis of the influence of tacit knowledge heterogeneity on the creativity of knowledge-based teams is more conducive to accurately identify the main ways to improve team performance.This study deeply explored the influence mechanism of the heterogeneity of tacit knowledge held by individual team members on the overall creativity of the team.For the first time,from the perspective of tacit knowledge reconstruction,it analyzed the moderating effect of cognitive conflict and team communication in the whole process of knowledge reconstruction.An empirical study was conducted on 52 knowledge teams from Chongqing,Sichuan,Heilongjiang,Beijing and other regions by using the total moderating effect model.The results show that :(1)in knowledge teams,the heterogeneity of tacit knowledge among team members has a significant positive impact on team creativity.(2)under the moderating effects of cognitive conflict and team communication,knowledge reconstruction plays a part in mediating between tacit knowledge heterogeneity and knowledge team creativity;(3)cognitive conflict moderates the relationship between tacit knowledge heterogeneity and team creativity.When the level of cognitive conflict is low,the positive impact of tacit knowledge heterogeneity on team creativity is significant,but when the level of cognitive conflict is high,the positive impact of tacit knowledge heterogeneity on overall team creativity is weakened.(4)team communication has a significant indirect moderating effect in the two stages of the model.The higher the level of team communication,the greater the influence of tacit knowledge heterogeneity on knowledge reconstruction and the greater the influence of knowledge reconstruction on team creativity.
