Uncertain economic environment requires corporations promote development and win competition by improving their innovation ability,which is based on the creativity.Individual knowledge and ability is limited and narrowed,while team working system with advantage of high-efficiency and high-flexibility is widely adopted by corporations.Team working has a synergetic edge over individual working,creativity of which is more likely to be transformed to innovation results.Therefore,team creativity is critical to realize innovation in the corporation.Human resource capital is the irreplaceable and competitive advantage of enterprises,for which managers should care about all of the employees under the guide of "People-oriented" management philosophy.Employees' affectivity should be paid attention to as well other than their characteristics and capability for both theoretical and practical area.Affectivity is an important antecedent of creativity,the current research of the two variables in the management field is far away from mature yet.Especially,existing team creativity researches,most relied on method of experimentation and lacking effective verification in real organizations,are difficult to get the research results with the management significance.In addition,the existing researches are mixed with the inconsistent results of the relationship between positive affectivity and creativity.The main reasons are as follow: firstly,ignore the conditional variables;secondly,based on different theories.Therefore,this study is aimed to make an empirical research of the relationship between positive affectivity and team creativity from both cognition and motivation path respectively based on the broad-build theory of the positive affectivity and the theory of conservation of resources.Three team-level research questions are as follow: 1)What is the direct effect of positive affectivity on team creativity based on the broad-build theory of positive affectivity? 2)What is the indirect effect of psychological safety on the relationship between positive affectivity and team creativity based on the theory of conservation of resources? 3)What is the moderated effect of interpersonal justice on the relationship between positive affectivity and psychological safety based on social exchange theory?Empirical studies,questionnaire study,have verified all of the three hypotheses put forward in the theoretical model including the three research questions.1)Positive affectivity is significantly positively related to psychological safety;2)Psychological safety partially mediates the relationship between positive affectivity and team creativity;3)Interpersonal justice negatively moderates the relationship between positive affectivity and psychological safety.The theory contribution and innovation of this study is to focus on the antecedent independent variable of team creativity and its influence process by an empirical research from an emotional perspective,enriching the existing theoretical research on the team creativity,including cognitive path and motivational path.Besides,this study also explores the boundary condition between positive affect and psychological safety from organizational justice perspective.The practical implication of this study is to guide managers how to improve team creativity,in ways like improving employees' ability of emotional ability,creating psychological safety atmosphere,building harmonious organizational environment and so on.
