Purpose:This paper is a report of a study to investigate the level of clinical nurses' turnover intention, job satisfaction in Xin Jiang,to analyse the impact that individual characteristics of nurses and job satisfaction to turnover intention. It is the scientific suggestion that the governor in medical institution set down effectual measure to stabilize clinical nurses, reduce the turnover of nurses, abate nursing shortages and to establish the sustainable development of clinical nurse. Methods:This convenience trial study included a third-class hospital in Uramqi.Participants were 582 clinical nurses. Current data questionnaire,turnover intention scale, job satisfaction index scale and were employed to collect data. SPSS 17.0 Was applied to process descriptive analysis, t-tests between two samples, one—way analysis of variance, Pearson correlation analysis and multiple linear regression analysis. Results:1. Individual characteristics of nursing staff: 582 clinical registered nurse. nurses from a hospitals in Guangzhou were enrolled in the study. More than half were less 30 years of age(82.99%) and had a junior college degree or higher 66.67%of the respondents were married. The percentage of participants who had been employed forl to 5 years was 64.78. The percentages of participants who fell into different categories for employment were as follow:69.59% in contract and in assistant. 2. Turnover intention of nursing staff: Total score of turnover intention in 582 respondents was 15.52±0.14,the value-of index from high to low in turn Was:(possibility to take other jobⅢ), (the motivation to look for other job)Ⅱ, (the possibility to resign from their present job)Ⅰ.3. Job satisfaction of nursing staff: Total score of job satisfaction in 582 respondents was 2.97±0.60.The satisfaction level of every latitude from high to low was as follow:mutual cooperation,profession status,independence,organizational strategy, job assignment.4. Correlation analysis between every lmitude of job satisfaction and turnover.intention:There were negative correlations between every latitude of job satisfaction and turnover intention.5. Analysis of multiple linear regression between influential factors and turnoverintention:The factors that influence the nurses'turnover intention from strong to weak in its effect were:job satisfaction, age and work department,employment status. Conclusion:There Was difference scores of turnover intention among nurses who had different individual characteristics; There Was higher job satisfaction had lower turnover intention; Administrators should give greater consideration to set down the meaSure, which would rise the level of job satisfaction and organizational commitment and reduce turnover intention of nurses.
