Research purposesBy investigating the status quo of nurses' learning motivation,psychological capital and professional benefit in tertiary hospitals,this paper analyzed the influencing factors of nurses'professional benefit,explored the relationship between nurses' learning motivation,psychological capital and professional benefit,it might provide reference and important supplements for nurses' professional benefit researchResearch objects and methodsA convenience sampling method was used to select 719 clinieal nurses from three tertiary hospitals in Zhaoqing City.General information questionnaire,Nurse professional benefit questionnaire,Psychological capital scale and Education participants scale were used to investigate the current situation of nurses' learning motivation,psychological capital and occupational benefit,and the analyzing influencing factors of nurses' professional benefit.Datas were analyzed by SPSS20.0 and AMOS24.0 statistical software.Descriptive analysis,t test,one-way ANOVA,correlation analysis,multiple linear stepwise regression analysis and structural equation model were constructed.Bootstrap test was used to analyze the mediating effect.Research result1.The total score of nurses' motivation learning was(94.68±22.57)points,and the average score of items was(3.51±1.11)points,which are at medium level,and the score of dimensions were social relations(20.76±6.06)points and external expectations(16.63 ± 4.96)points,social services(14.58 ± 3.52)points,career progress(22.30±5.24)points,evasion or stimulation(13.10±3.75)points,and cognitive interest(7.31 ± 1.97)points.2.The total score of nurses'psychological capital was(76.04±14.97)points,and the averagescoreofitemswas(3.91 ± 1.07)points,which were at a medium level,andthescore of dimensions were self-efficacy(24.11±5.28)points,hope(23.06±5.53)points,toughness(19.50±4.52)points,optimism(11.60±3.07)points.3.The total score of nurses,professional benefit was(136.55±19.22),and the total score of items was(4.14±0.87),which was at a higher level.Occupational perception(31.32±5.32),relatives and friends(23.96±4.17),team belonging(24.89±3.91),nurse-patient relationship(26.07±3.76),self-growth(30.32±4.06).4.There were differences in the level of nurses' professional benefit between nurses with different academic qualifications,marital status,monthly income,position,department,monthly night shift,and sources of continuing education funding.The difference was statistically significant(P<0.05).Among them,the nurses in the secondary school and college degree have higher occupational benefit scores than the undergraduate nurses,the head nurses score higher than the nurses,the internal nurses have higher occupational benefit scores than the ICU nurses,and nurses with monthly night shifts ?3,whose professional benefit score were higher than the nurses with?4 night shifts,the participation in continuing education funds paid by the unit for the nurses,whose nurses' professional score were higher than the full self?paying nurse.5.Nurses' learning motivation was positively correlated with nurses' professional benefit(r=0.666,P<0.01).Nurses' learning motivation was positively correlated with nurses'psychological capital(r=0.662,P<0.01).Nurses' psychological capital and nurses'professional benefit(r=0.680,P<0.01).6.Multivariate linear layer-by-layer regression analysis showed that society relationship?social service and career development in learning motivation are the influencing factors of nurses' professional benefit(P<0.05),which can explain 45.3%of the total variation.Self-efficay?hope and optimism in nurses' psychological capital were the influencing factors of nurses' professional benefit(P<0.05),which could explain 35%of the total variation.7.The mediation effect model and Bootstrap test results showed that the results of the structural equation model was good fitting and reasonable construction,and the variances of all variables were positive,which were all significant levels(P<0.001).The adaptation index were fitting to the adaptational standard:?2=330.206,df=82,?2/df=4.027,RMSEA=0.065,GFI=0.940,AGFI=0.912,CFI=0.978,NFI=0.917,IFI?0.978,TLI=0.971,PGFI=0.642.Learning motivation had an impact on the nurses' professional benefit by the total effect,indirect effect and direct effect coefficient were 0.687?0.191?0.496.Indirect effect was 27.8%,95%CI did not include O.The total effect,indirect effect and direct effect were significant levels,mediating effect of Nurses' learning motivation could direct affecting nurses' professional benefit also can indirectly affecting the nurses' professional benefit through psychological capital.Conclusion1.The nurses' learning motivation and psychological capital were at a medium level,the nurses' professional benefit was at a upper level.nurses with different educational background?marital status?monthly salary?position?department?number of night shifts per month and sources of funding for continuing education have different levels of professional benefit.2.There were two correlations between nurses' learning motivations psychological capital and professional benefit;Career development?social relations and social services in nurses' learning motivation while self-efficacy?hope and optimism in psychological capital were the main influencing factors of nurses' professional benefit.3.Nurses' learning motivation and psychological capital could directly affect the nurses'professional benefit.Nurses' learning motivation could also indirectly affect the nurses,professional benefit through the intermediary role of the nurses' psychological capital.
