Objective:To improve the professional loyalty of grassroots medical staff.Grassroots medical staff play an irreplaceable role in providing safe,convenient and high-quality basic health services and public health services for urban and rural residents.They are the“healthy gatekeepers" of grassroots residents.Therefore,the construction of the talent team of grassroots medical staff is the basic condition for the health protection of grassroots residents.With the implementation of Healthy China Strategy and the grading diagnosis and treatment system,grassroots medical personnel are of vital importance to fully play the role of the primary health care system.At present,the grassroots medical staff are faced with the problems of shortage of staff,lack of social trust,high work intensity and low salary level.The professional loyalty of grassroots medical staff is declining and many medical personnel have sprouted the idea of leaving.Hence,this study will provide reasonable countermeasures and suggestions for improving the professional loyalty of grassroots medical staff and strengthening the talent construction of medical teams by investigating the status and influencing factors of professional loyalty of grassroots medical staff in southern Jiangsu Province.Methods:A research method combining questionnaire survey and statistical analysis was used in this paper.The grassroots medical staff in Qixia District,Jiangning District of Nanjing,Jintan District and Xinbei District of Changzhou were investigated.The questionnaire was distributed and collected under the coordination of the grassroots departments of Jiangsu Commission of Health,and 321 valid questionnaires were collected.The descriptive analysis,reliability and validity analysis of the data were performed using SPSS22.0 software;the confirmatory factor analysis and structural equation model analysis were carried out by Lisrel software to verify the relevant construction;fsQCA software was used to qualitatively compare and analyze the fuzzy set of data.After variable assignment,consistency analysis,coverage analysis,truth table construction and Boolean operation of the sample data,the variable combination that affects the professional loyalty of the grass-roots medical staff was obtained.Results:The results of empirical analysis of structural equations:professional loyalty in the original model ? organizational factors,professional loyalty ? social factors,professional loyalty ? personal factors,personal factors ? organizational factors,social factors ?organizational factors,these 5 hypotheses were tested.At the same time,a new hypothesis personal factor ? social factor was added,and the path coefficients are obvious.The qualitative comparison analysis results of fuzzy sets:the combination of the two variables of"social factors*organizational factors"and"organizational factors*personal factors"has a significant impact on the effect of professional loyalty.Conclusions:Structural equation model analysis confirms that organizational factors,social factors and personal factors have positive impact on professional loyalty,among which organizational factors have the most significant impact,followed by personal factors,then social factors;Organizational factors have a positive impact on both personal and social factors,and social factors also have a positive impact on individual factors.The qualitative comparison analysis of fuzzy sets shows that organizational factors,personal factors and social factors are important factors affecting professional loyalty.Therefore,based on the research results of structural equation model and fuzzy set qualitative comparison analysis,this paper proposes relevant countermeasures and suggestions to heighten the professional loyalty of grassroots medical staff in China from the three aspects:organizational factors,personal factors and social factors.
