In China, researchs in the field of Job Satisfaction were mianly based on the theoretical debate or small scale investigations, so the applicability of the conclusions was restricted. This research aims to study the influencing factors of job satisfaction about the urban staffs from the perspective of equity theory. This research is uses the "China General Social Survey (CGSS 2005) " to test the hypothesis with Ordinal logistic regression model, and then use the equity theory to explain the results. This research chooses sex, age, Hukou, education, occupational group, salary, and benefits of the job to analyze the difference of job satisfaction. It is proved that the effects of the post factors like occupational group, salary, and benefits of the job are far more influential than the individual differences like sex, age and Hukou on job satisfaction. To individual factors, women have higher job satisfaction than men, age and job satisfaction showing an U-shaped curve, the rural staff shows a higher job satisfaction than the urban staff, and the impact of the education level is not significant on job satisfaction; To post factors, professional level upgrade can significantly increase job satisfaction, the improve of the unit benefits and pay level, can greatly increase the job satisfaction. Using the equity theory, part of the results of this research can be explained, but the differences of the job satisfaction in Hukou can not be explained by the equity theory, so this research tried to explain it from the perspective of social symbiotic theory, and on this basis, made a summary of the findings.
