Along with the prosperity and economic growth of society in Macau and people pay attention to the quality of medical health care and the improvement of the crisis awareness to the epidemic disease, the quality of the medical care service and operation system of the healthcare institutions improve constantly to create a long-term competitiveness. At the same time, the job requirements of the nursing enhance and the job stress threaten the clinical nursing staff. Nurses are the largest employees and the patients' main care givers in the hospital. The high turnover rate in nurse cause enormously damage to the company. So, how to build up a pleasant atmosphere and inspire the employees' potential, increase their job satisfaction, reduce the turnover rate, in order to bring the maximum benefits for the organization becomes the most critical issues. This study explored factors that influence the quality of nurses' working lives. The purpose of this study is to examine the relationship among the job characteristics, job satisfaction and turnover intentions of the nurses in Macau. Clearly outline the issues contributing to this problem, and to provide the nurse manager with information regarding setting corresponding policies of Human Resources Management, increasing nurses' retention, and increase the competition.This research adopts the questionnaire as studying tools, regard nursing staff of Macau as the research object. The result of the survey showed: demography characteristics: (1) Age, marital status, faith, education, position, years of employment, people in a department, apply for by channel, working experience, etc., have significantly different on the job characteristics.(2) Sex, year, marital status, faith, position, years of employment, working experience, have obvious differentiations on the job satisfaction. (3) Demographic statistics have no significant effect on nurses' turnover intention. (4) The relationship between job characteristics and turnover intention: 'Feedback' and 'Motivation Potential Score' obvious significant with turnover intention. Furthermore, 'Dealing with Others' show zero correlations and the other dimensions is obviously positive correlation. (5) Job satisfaction and turnover intention showed significantly negative correlation. (6) Finally, the interaction of the job characteristics, job satisfaction and turnover intention show that: except the interaction of 'Task Significance' and 'Extrinsic Satisfaction' have obviously positive correlations. There were no significant effects between the interaction of the other dimensions of the job characteristics and the other dimensions of the job satisfaction. That means no interaction effect.The findings of this study suggest that: (1) Provide nurses with a competitive salary and welfare. (2) Design a system of the feedback from agents. (3) Set up the retention planning. (4) Reinforcing the nurses' cohesiveness and enhance the mutual trust between the medical care industry and medical care workers in order to reduce their turnover intention.
