A Study Of The Incentive Status Quo And Countermeasures Of Nursing Teachers In Shan Xi, Bei Jing And Shang Hai Colleges

PurposeBy understanding nursing teachers' job satisfaction status quo,the incentive factors and influencing factors of job enthusiasm in Shan xi,Bei jing and Shang hai colleges,to explore the differences between different population characteristics,to provide the information of incentive status quo of nursing teachers in colleges,to analyze the reasons of difference,to put forward the reasonable proposals,so as to provide better evidence for building incentive meachnism of nursing teachers inShan xi colleges.MethodsBased on the relevant research of home and abroad,we used the method of questionnaire and depth interview to study the incentive status quo of college nursing teachers in Bei jing,Shang hai and Shan xi.By combinating the method of facilitate sampling and cluster sampling,a total of 190 college nursing teachers in Shan xi,Bei jing and Shang hai 9 colleges were investigated by filling out questionnaires,with 168 copies of valid questionnaires were collected.Five copies of investigating papers are as followed:the general questionnaire,the job satisfaction questionnaire,the incentive factors questionnaire and the influencing factors of job enthusiasm questionnaire.Results were described by SPSS 11.5 software package through statistical analysis, t tests,One-Way ANOVA analysis.Results1.The total scores of job satisfaction of nursing teachers are 47.91±9.51,there were statistical significances in job satisfaction of nursing teachers with different ages,seniorities,job titles, marital status,incomes,administrative posts and regions,but there were no statistical differences in job satisfaction of nursing teachers with different educational backgrounds.2.Nursing teachers in Shan xi colleges with higher satisfaction projects were as follows:with the relationship between leaders and colleagues,campus environment,workload and working hours,school administration and so on,nursing teachers in Shan xi colleges with lower satisfaction projects were as follows:the chance to go abroad,continuing educational learning opportunities,working conditions(hardware),income levels and so on.Nursing teachers in Bei jing colleges with higher satisfaction projects were as follows:with the relationship between leaders and colleagues,the measures taken for scientific research,campus environment, continuing educational learning opportunities and so on,nursing teachers in Bei jing colleges with lower satisfaction projects were as follows:income level,housing conditions,title evaluation and promotion work,conditions for child to go to kindergarten and have an admission and so on.Nursing teachers in Shang hai colleges with higher satisfaction projects were as follows:with the relationship between leaders and colleagues,working conditions(hardware), continuing educational learning opportunities,campus environment and so on,nursing teachers in Shang hai colleges with lower satisfaction projects were as follows:conditions for child to go to kindergarten and have an admission,housing conditions,title evaluation and promotion work, income levels and so on.3.From high to low the score of the incentive factors of college nursing teachers is sorted: material incentive,environmental incentive,spirital incentive and political incentive.There were statistical significances in incentive factors of nursing teachers with different ages,seniorities, educational backgrounds,job titles,marital status,incomes,administrative posts and regions.4.From high to low the score of the influencing factors of college nursing teachers' job enthusiasm is sorted:for more generous wage benefits(40%),the working conditions and status of school influenced their own greater development(31.7%),their work is not recognized and affirmed(10%),for their children can receive better education(7.5%),the natural environment and climate are too bad(4.2%),they are not satisfied with the policies of their schools(3.3%),other reasons(2.5%),for more harmonious interpersonal relations(0.8%).Conclusion1.The overall job satisfaction level of the college nursing teachers is general.2.From high to low the degree concern of the incentive factors of college nursing teachers is sorted:material incentive,environmental incentive,spirital incentive and political incentive.3.The two main factors which influenced the job enthusiasm of college nursing teachers are: for more generous wage benefits,the working conditions and status of school influenced their own greater development,that is,material treatment aspects and personal development.
