| The 20 th CPC National Congress once again reaffirmed and strengthened the social consensus of "taking innovation as the primary driving force for development".Our country should speed up the construction of an innovative country and vigorously enhance its scientific and technological innovation capabilities.As the basic unit and important part of modern economy and society,enterprises should shoulder the important task of "innovation and development".However,little is known in both academia and business about how high-commitment work systems improve firm innovation performance.This study investigates the effect of high commitment work system on firm innovation performance,and incorporates organizational ambidextrous learning and environmental dynamics into the research model to explore the mechanism and boundary conditions of high commitment work system on firm innovation performance,and verifies a moderated mediation model.By reviewing the related content of high-commitment work systems,organizational ambidextrous learning,environmental dynamics and firm innovation performance,research hypotheses are proposed and theoretical models are constructed.With the help of the well-known domestic questionnaire platform "Questionnaire Star",questionnaires were distributed to middle and senior managers of enterprises in Jiangxi,Anhui,Zhejiang,Shanghai,Hunan,Jiangsu and other places,and a total of 320 valid questionnaires were recovered.SPSS 26.0 and MPlus8.3 software were used to analyze the reliability and validity of the questionnaire data,descriptive statistics and correlation analysis,and SEM was used to test the research hypothesis.The results show that the high-commitment work system has a significant positive role in promoting firm innovation performance and organizational ambidextrous learning;organizational ambidextrous learning plays a mediating role in the impact of high-commitment work system on firm innovation performance,and has a significant impact on firm innovation performance;environmental dynamics have a negative moderating effect on the relationship between organizational ambidextrous learning and firm innovation performance,and have a moderating effect on the mediating effect of organizational ambidextrous learning between high-commitment work systems and firm innovation performance.This study reveals the mechanism and boundary conditions of the high-commitment work system affecting firm innovation performance.The introduction of organizational ambidextrous learning and environmental dynamics provides new ideas for explaining the relationship between high-commitment work systems and firm innovation performance,enriching the existing some theoretical studies.At the same time,this study inspires that enterprises should pay attention to the high-commitment work system and provide employees with corporate support;shape the organizational ambidextrous learning model and create an organizational learning atmosphere;pay attention to environmental dynamics and shorten the adjustment time lag. |
