The effective operation of an enterprise organization depends not only on the completion of tasks and prescribed actions within the role by employees,but also on the performance of extra role behaviors beyond the role provisions by employees.This kind of employee’s "behavior that is voluntary and beyond the role expectation,beneficial to the organization or intended to be beneficial to the organization" has an important impact on enterprise performance.For example,in the banking industry where competition has become fiercer,the spontaneous in role behaviors of grassroots employees,such as spontaneous overtime,active maintenance of the bank’s image,cooperative behaviors of colleagues,and active advice and suggestions,have become the key factors to improve the competitiveness and efficiency of banks.Based on this,it is necessary to extend and cover the focus of employee behavior management from behavior within the role to behavior outside the role.On the basis of combing relevant literature research,based on the social exchange theory and the individual organization matching theory,this study builds an evaluation model of the impact of organizational commitment on grass-roots employees’ out of role behaviors.Combining the existing human resource management characteristics of X Branch of Z Bank,using questionnaire data,this study discusses the impact of organizational commitment on grass-roots employees’ out of role behaviors through factor analysis and regression analysis.The study found that the three different dimensions of organizational commitment:normative commitment,continuous commitment and emotional commitment had different effects on out of role behaviors.Normative commitment had the largest positive impact,followed by continuous commitment and finally emotional commitment.Based on the main analysis conclusion,the paper proposes the improvement measures to optimize the management of grass-roots staff’s behavior outside the role,combined with the management status of X Branch of Z Bank.
