Conflict is a common and inevitable phenomenon in teamwork.However,compared with the negative impact of relationship or process conflict,there is no clear relationship between task conflict and performance.In knowledge teams,the impact of high task complexity on task conflict and how to manage it effectively have become the focus of conflict research.Previous studies mostly discussed the "too much of a good thing" effect of task conflict in knowledge teams from the perspectives of information processing theory and conflict escalation theory.However,there was no clear explanation of how task conflict caused the pressure overload and conflict escalation of information processing at the same time,and why and when the inflection point occurred.In the practice of enterprises,it is particularly urgent to explore the mechanism to play the positive role of task conflict and avoid its negative impact.Communication is considered to be an effective aid in conflict management.However,with the high development of global informational and the rapid response of the market,more and more knowledge teams are widely applying agile management in IT project development.In order to respond quickly,the communication process bypasses the formal mechanism and goes directly to the informal channel of agile development.The seemingly quick communication leads to more errors and a lot of modifications.It is necessary to explore the matching mechanism between formal communication and informal communication and establish a positive error orientation to deal with task conflicts and potential error risks in communication.Therefore,based on the perspective of resource conservation theory,this paper discusses the impact of task conflict on work performance in knowledge teams represented by IT project teams based on the interaction model of motivation and ability and explores the moderating role of different communication types and error orientations.This paper first sorts out and summarizes the previous relevant research,and forms the corresponding research framework system.Through the questionnaire survey method,the questionnaire was distributed to the IT team employees online,and finally,389 valid samples were collected,and the data was analyzed and tested by statistical software,and the following conclusions were reached:(1)Task conflict and work performance in the knowledge team have an inverted Ushaped relationship,that is,moderate task conflict will improve work performance,while too high task conflict will reduce work performance.(2)Formal communication weakens the inverted U-shaped relationship between task conflict and work performance.When formal communication is high,the inverted U-shaped relationship between task conflict and work performance curve shape is flatter.(3)Erroneous orientation can have a positive impact on the relationship between task conflict and work performance.When the error is high,the inverted U-shaped relationship curve between task conflict and job performance moves upward.Therefore,in the case of conflicts in the practice of knowledge teams,managers should pay attention to the resolution of different conflicts,such as establishing and improving formal communication mechanisms and helping subordinates establish positive error orientations Combined with the research conclusions,future research will explore the moderating role of informal communication in depth by(1)Discussing the moderating role of informal communication;(2)Optimizing measurement methods and data collection strategies;(3)Expanding the scope of research and sample selection.
