At a time of rapid economic and social development,the work experience of more and more people in the workplace is getting worse and worse,"996" and "007" are commonplace,"lying flat" and "involution" have become internet buzzwords.The term "involution" has become a buzzword on the Internet,and as a result,organizational development is facing greater uncertainty.The new generation of young workers is increasingly demanding in terms of spiritual satisfaction,and organizational managers need to take into account the emotional needs of their employees as well as the increasing material needs.A relationship schema is an evaluation and interpretation of the nature of the relationship between self and others,and is often used in organizational management practice to explain and guide interpersonal interactions between superiors and subordinates.In Chinese society,the relationship between superiors and subordinates is an important part of employees’ work environment.Matching the relationship schema between superiors and subordinates not only affects the exchange behavior of both parties,but also influences employees’ work experience and performance,and is an important factor in employees’ sense of belonging.Organizations should therefore pay attention to the matching of hierarchy schemas and clarify the different effects of the matching on employees’ work experience,so as to help them better manage hierarchical relationships and improve employees’ work experience.Based on a review of scholars’ research,this study constructs a research model on the influence of superior-subordinate relationship schema matching on employees’ work experience based on social exchange theory and social identity theory.The study examines the influence of superior-subordinate relationship schema congruence on employees’ work experience and the mediating role of leadership identity in superior-subordinate relationship schema congruence and employees’ work experience.This study uses the literature research method to sort out the frontiers and the questionnaire survey method to collect data.By conducting a questionnaire survey on 54 leaders and 300 subordinates and establishing a polynomial regression equation,as well as combining the results of response surface analysis to conclude that:(1)The higher the level of supervisor-subordinate relationship schema congruence,the higher the level of subordinate identification with the supervisor.(2)In the case of a consistent relationship schema,the subordinate’s level of identification with the superior is higher when the superior-subordinate affective relationship schema is consistent with "superior high-subordinate high" compared to "superior low-subordinate low".(3)In the case of agreement on the relationship schema,the subordinate’s level of identification with the superior is higher when the superior-subordinate instrumental relationship schema is in agreement with "superior high-subordinate high" compared to "superior low-subordinate low".(4)In inconsistent situations,the subordinate’s level of identification with the superior was higher in the affective relationship schema "superior low-subordinate high" compared to "superior high-subordinate low".(5)In the case of inconsistency,the subordinate’s level of identification with the superior is higher in the instrumental relationship schema "superior high-subordinate low" compared to "superior low-subordinate high".(6)Consistency in the superior-subordinate relationship schema affects employees’ direct and indirect work experiences through their identification with the leader.Theoretically,this study clarifies the mechanism of different matches of superior-subordinate relationship schemas on subordinates’ leadership identification,reveals the differential effect of different matches of superior-subordinate relationship schemas on employees’ direct and indirect work experience through subordinates’ identification with their leaders,enriches the theory of matching superior-subordinate relationship schemas,expands the research on leadership identification as a mediating variable,and extends the research on employees’ work experience.The study also extends the research on employees’ work experience.Empirically,this study demonstrates that employees’ work experience is related to their level of identification with their leaders,helping companies to bring about better work experience by changing their subordinates’ level of identification with their leaders,and helping to manage organizational hierarchical relationships.Finally,the limitations of the article are explained and future research directions are proposed to address the limitations of the study.
