With the development of The Times,the new generation of employees represented by the post-90 s generation continue to enter the workplace.They generally have a higher level of education,so the proportion of knowledge workers is large,and they have become the main force to create value for enterprises.Due to the progress of society and the development of globalization,the new generation of knowledge workers are affected by more factors and have formed their unique work values.At present,the management of the new generation of knowledge workers has become a topic of concern for enterprises all over the world.How to understand their work values and correctly guide them to use conflict management methods to improve their work performance is a problem worth studying.This paper takes the new generation of knowledge workers as the research object to study the relationship between their work values,conflict management style and work performance.Firstly,through literature research,this paper clarifies the concept,dimension and measurement method of each variable,and selects the appropriate concept,dimension and scale according to the topic.Summarize the research literature related to the research variables,so as to learn the experience and lessons of predecessors for research.Then,based on self-validation theory,self-determination theory and social exchange theory,a research model is constructed with work values as antecedent variable,conflict management style as mediating variable and work performance as outcome variable,and a hypothesis is proposed for the relationship between them.After that,questionnaire was used as a research tool to issue questionnaires to the new generation of knowledge workers.SPSS,Amos and other data processing software were used to conduct descriptive statistical analysis,reliability and validity test and difference analysis of the questionnaire data,and to test the validity of the hypothesis through regression analysis.Finally,some conclusions are drawn and corresponding suggestions are provided for enterprise management and employee motivation.After analysis,this paper draws the following conclusions: First,the new generation of knowledge workers generally score high in work values,and they attach most importance to long-term development and interpersonal harmony dimension;Gender and age have no significant differences in their work values,but work years,job level,whether the only child has some significant differences in some dimensions of work values;Secondly,the work values of the new generation of knowledge workers have a significant positive impact on their work performance.In addition to interpersonal harmony,other dimensions of work values have a significant positive impact on task performance.The four dimensions of utilitarian orientation,intrinsic preference,interpersonal harmony and innovation orientation have a significant positive impact on relationship performance.Thirdly,in addition to long-term development,the other four dimensions of work values of the new generation of knowledge workers have a significant positive impact on the conflict management style;Fourthly,the conflict management styles of the new generation of knowledge workers have a significant positive impact on work performance.Among them,the cooperative and confrontational conflict management styles have a positive impact on task performance,while the cooperative and tolerant conflict management styles have a positive impact on relationship performance.Fifth,conflict management style has a significant mediating effect between work values and work performance,with the mediating effect accounting for 28.9% of the total effect.In terms of subdimensions,the mediating effect of cooperative and tolerant conflict management style is significant,while that of confrontational conflict management style is not significant.There are four innovative points in this paper.First,this paper takes the new generation of knowledge workers as the research object,which is more in line with the current situation of employees in international enterprises compared with previous studies.Second,this paper studies the impact of work values and conflict management styles on individual performance,with emphasis on individual performance.Thirdly,conflict management style is introduced as an intermediary variable to supplement the influence mechanism of work values on work performance.Finally,this paper makes a multidimensional analysis of work values,conflict management style and work performance,which enriches the relevant research content.The research in this paper is helpful for the new generation of knowledge workers to improve their self-cognition,so that enterprises can have a better understanding of the values and behavior of employees,and can also provide some help for enterprises to solve the incentive problem of the new generation of employees. |
