“Mass entrepreneurship and innovation” is an important means for enterprises to establish and maintain competitive advantages and an important strategy to start strategic renewal.Intrapreneurship plays a key role in the growth of profitability,value innovation,strategy renewal and so on.In the VUCA environment,intrapreneurship has received unprecedented attention and importance from employees and enterprises.The research points out that intrapreneurship is not only a way for an organization to improve its own innovation level and productivity,but also enables employees to follow the task objectives,promote innovation with an entrepreneurial mentality and serve for it from within the organization.Intrapreneurship can inspire employees to start the process of innovation and entrepreneurship within the enterprise,which is an ideal tool to make employees become “good entrepreneurial citizens” and build successful careers.Intrapreneurship plays an indispensable role in effectively promoting employees to give full display to their individual creativity.Research on the relationship between intrapreneurship and individual creativity can help employees develop their future career and successfully start their entrepreneurial journey,and can help them turn their dreams or ideas into profitable businesses.However,at present,how does intrapreneurship affect individual creativity of college students and what is the internal relationship between them remain to be solved.Therefore,based on the role theory,social cognitive theory and the componential theory of creativity,this study will discuss how employees can better display their individual creativity by participating in intrapreneurial activities.First of all,starting from employees’ endogenous expectations and through their endogenous motivation and cognitive processes,this study constructed two intermediary paths of“intrapreneurship-entrepreneurial motivation-individual creativity” and“intrapreneurship-creative self-efficacy-individual creativity”,and analyzed the heterogeneity of the relationship between the two psychological mechanisms of entrepreneurial motivation and creative self-efficacy on individual creativity when emoployees engaged in intrapreneurship.Secondly,from the perspective of external social expectation and social interaction,this study introduced individual social capital as a moderator to explore its moderating effect on the second path of the two paths of intrapreneurship influencing individual creativity through entrepreneurial motivation and intrapreneurship influencing individual creativity through creative self-efficacy.Therefore,this study reviews intrapreneurship,entrepreneurial motivation,creative self-efficacy,individual social capital,individual creativity,and other variables by combing relevant domestic and foreign literature,so as to propose research hypotheses and research models.In addition,the participants of the Innovation and Entrepreneurship Competition in Southwest China were selected as the research objects,and the data were collected in the way of face-to-face field survey.SPSS24.0 and AMOS24.0 were used for statistical analysis of 193 valid data.Homology error analysis,reliability and validity test,descriptive statistics,correlation analysis and multiple linear regression analysis were carried out for each variable of intrapreneurship,entrepreneurial motivation,creative self-efficacy,individual social capital,and individual creativity to ensure the quality of data.Finally,Bootstrap was used to verify the research hypothesis,and the results showed that:(1)Intrapreneurship has a positive effect on individual creativity;(2)Entrepreneurial motivation plays a mediating role between intrapreneurship an individual creativity;(3)Creative self-efficacy plays a mediating role between intrapreneurship an individual creativity;(4)The mediating effect of entrepreneurial motivation and creative self-efficacy is different.The mediating effect of creative selfefficacy is stronger,but the mediating effect of entrepreneurial motivation is relatively weak.(5)Individual social capital plays a moderating role between entrepreneurial motivation and individual creativity.The higher individual social capital is,the more significant the positive correlation between entrepreneurial motivation and individual creativity is.(6)Individual social capital plays a moderating role in the influence of intrapreneurship on individual creativity through entrepreneurial motivation.The higher the individual social capital,the more significant the positive correlation between intrapreneurship and individual creativity through entrepreneurial motivation;(7)The moderating effect of individual social capital on the relationship between intrapreneurship and individual creativity through creative self-efficacy is insignificant.This study enriches the research on the impact of intrapreneurship on individual employees,and extends the depth and breadth of existing research on individual creativity from the perspective of dual psychological mechanism and social context.It also provides theoretical insights and important management enlightenment for employees’ intrapreneurial activities and personal self-improvement in the workplace. |
