The ability of pharmaceutical enterprises to develop new drugs is not only related to the health of the people,but also plays a key role in ensuring the health and safety of national drugs.As core employees,R&D personnel have high knowledge or skills,and are highly dependent talents for R&D of pharmaceutical enterprises.The issue that enterprises should focus on is how to improve the stability of core employees,so that they can actively play their advantages and contribute to the development of the enterprise.Equity incentive is a long-term incentive mechanism implemented to attract and fierce talents,and is a key means for enterprises to unite core employees.With the wide implementation of equity incentives in various enterprises in China,the scope of incentive targets has also been expanded from the original management personnel to core employees.This paper selects G enterprises focusing on the research and development of pharmaceutical products as a case,divides the objects of equity incentives into two types: managers and core employees,and focuses on the impact of equity incentives of core employees on performance.Based on incentive theory,human capital theory and principal-agent theory,this paper uses literature analysis,case study and comparative analysis to study the impact of equity incentive schemes implemented by G enterprises on enterprise performance.Firstly,through the basic situation of G enterprises and their industries,the motivation and characteristics of G enterprises to implement equity incentives for core employees are analyzed.Secondly,by using the financial performance evaluation,non-financial performance evaluation and economic added value method,and comparing it with comparable companies in the same industry,the impact of the core employee equity incentive on the performance of the enterprise is evaluated,and it is found that its implementation of core employee equity incentive can effectively improve the performance of the enterprise,but there are also low core employee equity incentives and defective exercise conditions in the implementation process.Problems such as the imperfect assessment index system and the lack of relevant supervision procedures have certain restrictions on the implementation effect of equity incentives.Finally,corresponding optimization countermeasures are proposed from the aspects of increasing the equity incentive intensity of core employees,setting reasonable exercise conditions,improving the assessment index system and strengthening internal supervision.The innovation and value of this paper are mainly reflected in the following aspects: on the one hand,most of the current domestic research on core employee equity incentive focuses on sample empirical analysis,and this paper takes G enterprise as an example to make the research on core employee equity incentive more realistic and purposeful.On the other hand,through case studies,the desirables and shortcomings of equity incentives are summarized to help other pharmaceutical companies find their own development paths and avoid detours in the implementation of equity incentives for core employees.
