With the rapid development of information and Internet technology,the networking and intellectualization of work and life make the occurrence of employee time theft more frequent and hidden.In this case,employees are more likely to use paid working hours to do things unrelated to work,thus giving up their fixed job responsibilities.The existing research on time theft mainly discusses from the perspective of the outcome variables of the impact of time theft and the impact of work and organization on time theft,while the research on the impact of occupational stigma on time theft at the individual level is less.Given that work pressure is an important factor that triggers employees’ time theft behavior and has an important impact on the generation of time theft,and occupational stigma is one of the main sources of stress for employees.When an occupation is labeled with stigma,employees will feel it and form different degrees of occupational stigma.Employees with a high degree of occupational stigma have strong psychological pressure,are more likely to feel pressure,anxiety and emotional exhaustion at work,and may also lead to workplace bias behaviors including time theft.There is a lack of in-depth discussion on the relationship between occupational stigma and time theft in the existing literature.In view of this,this study,based on the resource of conservation theory and moral disengagement theory,constructs a moderated intermediary effect model,analyzes the impact of occupational stigma on employees’ time theft behavior and its mechanism,and introduces moral disengagement as a moderator variable to explore its moderating role between occupational stigma and time theft,thus supplementing the existing literature on time theft,It also provides practical and theoretical guidance for modern enterprise management.In this study,196 valid data were collected by questionnaire,and data analysis and hypothesis testing were carried out using SPSS and AMOS software.The results show that the occupational stigma has a positive impact on employees’ time theft;Occupational stigma affects emotional exhaustion;Emotional exhaustion affects employees’ time theft;Emotional exhaustion plays an intermediary role between occupational stigma and time theft;The moderating effect of moral disengagement on the relationship between emotional exhaustion and time theft is not significant;The moderating effect of moral disengagement on the mediating effect of emotional exhaustion between occupational stigma and time theft is not significant.According to the research conclusions,management suggestions are put forward from the perspectives of individual employees,managers,organizations,employee training,etc.First of all,individual employees should pay attention to the improvement of personal skills and recognize the social value of their profession;Secondly,managers should pay attention to the emotional state of employees in the stigmatized positions,and help employees establish positive professional awareness by creating a good cultural atmosphere,optimizing work processes and reducing their work pressure.Third,the organization can weaken employees’ sense of occupational stigma by improving the existing working conditions and working environment,and can also reduce the occurrence of employee time theft by improving employee behavior management and internal mechanism.Finally,the relevant content of employee training can be designed according to how to improve the ability of employees to cope with occupational stigma.Through training,employees should be guided not to be affected by social prejudice,so that employees with occupational stigma show a positive work attitude,thus reducing the occurrence of time theft.
