With the advancement of science and technology,non-profit organizations(NPO)have evolved from a single volunteer effort to a multi-party operation mechanism based on high-end projects,with the aim of achieving a higher level of performance and ensuring sustainable social development.Therefore,it is very important to study the importance of project management,which can effectively manage the project and complete the project successfully.Project leaders and their members are a critical component of ensuring that project goals are achieved.Project-based nonprofits need teams that have the determination,perseverance,and dedication to accomplish their goals even when resources are scarce.Among the many influencing factors that contribute to the success of a project,the leadership style of a project manager and the behavior of employees are the key elements,but the influence of these two influencing factors on the success of a project has received little attention in the literature.Transformational leadership styles and their impact on project performance are the subject of research,and how leaders’ behaviour varies according to actual situations is also explored.Therefore,it is important to explore the influence of other leadership styles on project performance.Early research focuses on the technical aspects of project success,such as time,cost and quality.However,there are few researches on the important factors of employee behavior,such as work flow,task efficacy and innovative work behavior.In addition,in the context of non-profit organizations,the basic mediating mechanism and project management of the influence of leader’s directive behavior on project performance are also rarely studied.Based on this,this paper mainly studies the influence mechanism of directive leadership on project success,provides theoretical support for enhancing the constructive function of directive leadership and promoting project success,and clearly explains how directive leadership motivates subordinates to complete projects by executing related tasks.It is proposed that the three mediating processes between the leader’s directive behavior and project success are workflow,task efficacy and innovative work behavior.Based on the theory of resource saving,leader instruction behavior is proposed to increase the effectiveness of employee behavior,work flow task and innovate work behavior,so as to achieve the incentive goal of the project team.This study is a quantitative analysis,so questionnaires were used to collect the responses of 464 employees from four non-profit organizations,namely Akhuwat,AlKhidmat,Eidhi and Sindh education foundation.SPSS,AMOS and SEM were used for analysis.The results show that leader instruction behavior is positively correlated with project success,work flow,task efficacy and innovative work behavior,and work flow,task efficacy and innovative work behavior have mediating effects on leader instruction behavior and project success.
