| Nowadays,the world is in an era of volatility,uncertainty,complexity,and ambiguity(VUCA).As the scale of construction projects and the complexity of the construction environment increase,it forces construction project organizations to urgently improve their core competitiveness through innovation.The innovative behaviors performed by project members are the key driving force of innovation development in construction project organizations.Mindful leadership is an emerging leadership style that has not been widely studied in the field of a construction projects.Because of their present-focused and inclusive qualities,positive leaders are essential figures to help project members achieve individual innovative behavior.Therefore,it is necessary to explore the mechanism of the effect of mindful leadership on the innovative behavior of subordinates in construction projects.Firstly,this thesis compares the current research status of mindful leadership,individual innovative behavior,psychological empowerment,and organizational innovation climate theory.Then,by integrating the variables at a macro-organizational level and micro-individual level,this paper constructs a cross-level influence model of mindful leadership on individual innovative behavior in a construction project context.The thesis also explores the mediating role of psychological empowerment and the mediating role of psychological empowerment and the cross-level mediating regulation role of organizational innovation climate.Secondly,questionnaires were distributed and filled out in a total of 21 construction project organizations in Guangdong,Jiangxi,and Hunan,and a total of340 valid data were received.This paper uses reliability analysis,validity analysis,correlation analysis,aggregation test,and cross-level analysis to statistically analyze the data and then verify the research hypotheses.Finally,the thesis results show that:(1)mindful leadership positively influences individual innovative behavior in a construction project;(2)mindful leadership plays a positive role in the psychological empowerment of project members;(3)psychological empowerment plays a cross-level mediating role between the relationship between mindful leadership and individual innovative behavior;(4)organizational innovation climate plays a cross-level moderating role between the relationship between psychological empowerment and individual innovative behavior;and(5)The organizational innovation climate plays a cross-level moderating role in the relationship between psychological empowerment and individual innovative behavior.The findings of the thesis not only deepen the understanding and application of mindfulness by project leaders but also provide a new perspective and theoretical basis for the management of individual innovative behavior in construction projects.There are two innovative points in this thesis.On the one hand,this thesis opens the "black box" of the mechanism of mindful leadership and individual innovative behavior in the field of construction project research at the individual and organizational levels,and expands the research field of mindful leadership.On the other hand,this thesis complements and breaks through the existing antecedent factors of individual innovative behavior in construction project,and realizes the cross-level integration of factors influencing individual innovative behavior in a construction projects. |
