| With the development and application of 5G technology,as well as the increasing demand for talents by multinational companies,the increasing diversification of employees’ work pursuit and the normalization of epidemic prevention and control,telecommuting,as a new working mode,has become an option for many companies.Teleworking has brought about great changes in the office mode,The communication between managers and employees,which used to rely mainly on face-to-face and traditional media,has changed into communication with network information technology as the main carrier.The frequency of communication between superiors and subordinates has increased,and the content and form of communication have become richer.This paper focuses on the influence of communication enrichment in telecommuting on employees’ perception of fairness,explores how trust,an important variable reflecting the relationship between superiors and subordinates,plays a role between communication and perception of fairness,and considers the influence of task independence on the above-mentioned relationship.Based on the leader-member exchange theory,social comparison theory,uncertainty reduction theory,etc.,this study explores the effect of communication enrichment on remote employees’ perception of fairness.Specifically,a fairness perception effect model of communication enrichment is constructed with communication enrichment as the independent variable,fairness perception as the dependent variable,trust as the mediating variable,and task independence as the moderator variable.Referring to relevant research results of domestic and foreign scholars,combined with practice,the hypothesis of the relationship between various variables is put forward.The data were collected by issuing questionnaires,and SPSS23.0,Amos23.0 and Process3.3 plug-ins were used for statistical analysis of the collected data.The study draws the following conclusions:(1)The communication enrichment is conducive to the improvement of employees’ perception of fairness.The communication enrichment has a direct positive impact on fairness perception,and it has a positive impact on the three dimensions of fairness perception,that is,distributive fairness,procedural fairness,and interactive fairness,respectively.Among them,communication enrichment has the greatest impact on procedural fairness.(2)The communication enrichment improves employees’ perception of fairness through the establishment of trust.The study found that employee perceived trust played a partial mediating effect between communication enrichment and fairness perception,and it also played a partial mediating role in the effects of communication enrichment on the distributive fairness,procedural fairness,and interactive fairness.(3)Task independence,as a situational factor,affects the relationship between communication enrichment and employee perceived trust.Research shows that task independence negatively moderates the relationship between communication enrichment and employee perceived trust.Based on the above conclusions,suggestions on remote employee management are proposed from the perspectives of enterprises,managers,and employees,including:enterprises should build a set of enterprise management systems that support remote work.Managers need to change their way of thinking.While improving digital management skills,they should also conduct differentiated management of remote employees according to the characteristics of work tasks.Employees should take the initiative to embrace the changes in telecommuting,keep in touch with managers,and improve mutual trust.It is hoped that the above conclusions and suggestions can provide some reference for the management and development of remote office in the future. |
