The awakening of self-consciousness of employees in the new era requires them to pursue their own values and goals in their work,hoping to integrate their interests,motives and passions with their work,and pursue higher self-realization needs.In addition,the uncertainty and complexity of the external environment of the current enterprise organization are greatly increased,and the organization’s requirements for employees are no longer limited to passive work in accordance with the standard system,but require employees to be more proactive in dealing with various situations.Therefore,traditional job design that emphasizes standardization,centralization and standardization is facing challenges.As a proactive way of job design,job crafting brings a ray of light to help employees realize self-value and improve work experience to realize work value.About job crafting the existing research from the employees’ personal characteristics,task characteristics,different style of leadership and so on to explore the influencing factors,less attention to organizational factors affect employees job crafting,but job crafting its organizational climate is closely related to the external environment,such as the external environmental factors of employees job crafting has the guide and incentive.Actively engaging in the practice of serving the people is the only way to realize the value of life.Meanwhile,employees realize their self-value in the process of serving customers and creating value.Therefore,a good service atmosphere is needed to help employees realize their self-value and motivate them to job crafting.Therefore,this paper focuses on the internal mechanism and boundary conditions of service atmosphere on job crafting,and studies whether employees can reduce work cynicism and establish a sense of calling through job crafting.Employee behavior is embedded in organizational structure,which has a strong guiding effect on employee behavior.In the study of the relationship between organizations and individuals,different types of organizational structure will have different effects on employee behavior and attitude.Therefore,the organic nature of organizational structure is taken as a regulating variable.The purpose of this study was to explore how organizational structure organicity affects the relationship between service climate and job crafting,and whether service climate has different effects on job remolding under organic and mechanical organizational structures.This paper on the basis of social information processing theory,to the two comprehensive insurance company employees 365 as investigation object,research on service atmosphere affect employees job crafting,will now job crafting the influence factors of the extension and expansion to the organizational level,and discusses the structure of the organization is organic in the service atmosphere influence on job crafting the regulating role in the process,It enrichis the research on the effect of job crafting ing on employees and provides practical guidance for enterprises to manage employees’ negative emotions and help employees to pursue their sense of professional calling.The innovation of this study point mainly is the research Angle of view innovation,will mainly discuss from staff level,leading level work to job crafting factors of extension and expansion to the organizational level,and organizational environment influence on job crafting,highlighted the external scene environment influence on job crafting,and introduces the structure of the organization degree of organic as a moderator variable,Service climate can promote and stimulate employees’ job crafting with different organic levels of organizational structure,which provides beneficial inspiration for management practitioners,expands and deepens the research on the impact of job crafting,and helps researchers to have a more comprehensive and in-depth understanding of the positive impact of job crafting.It provides practical guidance for coping with employees’ negative emotions and helping employees to pursue their sense of professional calling.
