With the implementation of the strategy of strengthening the country with talents and rejuvenating the country through education,in the process of building a modern educational power,people’s education level has been continuously improved,and the number of people with higher education has also been increasing.However,with the outbreak of the epidemic all over the world and the epidemic environment lasting for nearly three years,the overall labor market is down,and the number of talents is still increasing,which makes it difficult to find employment.Therefore,many people have to choose jobs below their educational background or knowledge and skill level,This also leads to the feeling that many people are always overqualified when they enter the work.This phenomenon is also known as the phenomenon of "Overqualification".The overqualification refers to those individuals who have knowledge,skills,education level and other aspects that far exceed the competence required for the job(Maynard,2006).In the past,most studies on overqualification mainly discussed its impact on individual behavior in the organization from both positive and negative perspectives.The negative aspects of overqualification,for example,make employees have negative work attitudes and bring low performance to the organization,such as low sense of belonging to the organization,high individual turnover intention and low job happiness.At the same time,some studies have found that overqualification will also have a positive impact.For example,high-level overqualification will also strengthen employees’ work investment and promote employees’ work performance and innovation behavior.Therefore,when discussing the overqualification,we should comprehensively consider its positive and negative effects,not an either or attitude.Bootlegging itself has both positive and negative components,so this paper takes the sense of overqualification as the individual perception level,combined with Bootlegging,to explore the action mechanism and boundary conditions between them,which is conducive to scholars to build a more comprehensive understanding of the relationship between overqualification and employee behavior and performance.Based on the Job Demand-Resource model,this study puts forward the research hypothesis that knowledge workers’ sense of overcapacity promotes employees’ job remodeling,and employees’ job remodeling induces more Bootlegging.At the same time,in the process of combing the previous research of scholars,it is found that work autonomy is an important factor of the impact of the sense of overqualification on individuals.Therefore,it remains to be discussed whether work autonomy,as an organizational factor,can play a regulatory role in the process of job remodeling caused by the sense overqualification.Therefore,on the basis of combing and summarizing the previous relevant research,this paper puts forward the hypothesis that employees’ sense of overqualification is an important antecedent variable of Bootlegging,and discusses the intermediary role of individual initiative work remodeling behavior between overqualification and Bootlegging based on the job requirement resource model,And join the organizational level factor of work autonomy to explore its regulatory role on the process mechanism.The research was conducted on employees of owned enterprises,government institutions,and patent intensive private enterprises such as finance and Internet industries.A total of 241 valid data were obtained by issuing the network questionnaire for data collection,and then the collected data were tested by correlation analysis and hierarchical regression analysis.The results show that:(1)the overqualification has a significant positive predictive effect on Bootlegging;(2)Job Crafting plays an intermediary role in the relationship between the sense of overqualification and Bootlegging;(3)Job autonomy positively regulates the impact of overqualification on job crafting.The research results can help individuals have a clearer understanding of their knowledge,abilities and skills,better understand their resources,and enable employees to actively develop resource utilization efficiency and realize their career growth.In addition,when the organization has sufficient qualifications,it can also provide a reasonable platform for managers to find and give full play to their talents.
