| In recent years,social work has gradually been recognized and accepted by the public,and has also been gradually valued by the country and the government.The government has issued relevant policies to support the development of social work.Many social work institutions have been established in positive response to the policies of the state and the government.The number of social work posts has been increased and the number of professional social workers has been growing day by day.But behind the increasingly vigorous development of social work,there exist a series of problems that can not be ignored,which hinder the development direction and process of social work.For example,the dimission rate of social workers remains high,the outflow of professional talents is serious,the working environment of social work institutions is not friendly,the degree of autonomy of social workers is low,and the degree of dependence of social work institutions on the government is gradually deepening.In order to study the turnover tendency of social workers and its influencing factors,and to further explore the causes of the turnover of social workers,this study constructs a structural equation model of the salary,turnover tendency and institutional environment of social workers,and discusses the relationship between the turnover tendency of social workers and their salary and institutional environment.On the basis of the 2019 China Social Work Dynamic Survey data(CSWLS2019 for short),this paper applies quantitative research methods,uses SPSS software to take the salary of social workers as the starting point and independent variable,chooses the turnover intention of social workers as the dependent variable,and the environment of social work institutions as the moderating variable.Study the relationship between salary and turnover intention.This study makes a descriptive analysis of all the variables involved,and makes a factor analysis of the dependent variable turnover intention and the moderating variable institutional environment.The factors of "turnover intention" are extracted from the dependent variable,and the factors of "job autonomy" and "organizational culture identity" from the moderating variable institutional environment.On this basis,three structural equation models are constructed.To explore the effect of salary in social work agencies on turnover intention of social workers,and whether the relationship between the two is regulated by the autonomy of environmental work and organizational cultural identity.This paper explores the turnover tendency of social workers and responds to the deep-seated reasons behind the brain drain of social work.Through the analysis of structural equation model,the following results are obtained: the turnover intention of social workers is affected by the salary of social work agencies,and the salary has a significant negative impact on the turnover intention of social workers;The social workers with rural household registration,higher education level and social worker qualification are more inclined to turnover intention,and the gender variable has no significant effect on turnover intention.The influence of salary on turnover intention of social workers in social work agencies is moderated by the autonomy of environmental work of the agency,and the moderating effect is significant,while the organizational cultural identity has no moderating effect between salary and turnover intention of social workers.Based on the results,this paper proposes some reference countermeasures and suggestions from the three aspects of social worker organization environment,internal management mechanism,human resource management and training,in the hope that social work organizations can optimize their own institutional environment and internal management mode to retain social worker talents.To improve the high turnover rate of social workers under the background of current prosperity and development,and build a strong social work team to provide professional social work services. |
