Under the reform of medical system,limited resources and medical personnel have been unable to meet the demand of a large number of patients.However,from the perspective of humanistic care,medical social workers pay attention to the emotional,psychological and social needs of patients who have been neglected and repressed for a long time in the hospital,promote the quality of patients’ medical experience and rehabilitation,and effectively make up for the shortage of hospital medicalization.However,in hospitals,medical social workers often face severe patients with multiple disease types and fast hospitalization turnover rate and their families.The service mode of multidisciplinary cooperation involves different medical professional knowledge,and in many cases,they deal with a series of multidimensional and complex problems and crisis events.This also determines that they need to pay more,more complex emotions and consume a lot of psychological resources,which is easy to produce career adaptation problems.Therefore,it is of great significance for the sustainable development of medical social workers to study the dilemmas affecting the vocational adaptation process and explore an effective adaptation mechanism.This study takes the medical community work as the research object,adopts the qualitative research method,collects the data through the in-depth interview,and analyzes and processes the data by the induction method.Based on Grandy’s emotional labor mechanism,this paper focuses on exploring the emotional experience of medical social workers in their daily work,summarizing their coping styles of career adaptation,and analyzing the influencing mechanism of career adaptation.The study found that there are negative emotional experiences in the daily work of medical social workers,which are manifested as repressed emotions in the interaction with medical care,estrangement between self and performance,compression of different emotional rules and challenges in professional ability.The positive emotional experience is represented by the sense of accomplishment and value obtained by the doctor-patient approval and the sense of belonging and satisfaction obtained by the organization’s support.The former can cause occupational maladjustment,while the latter can promote occupational adjustment.Secondly,through the analysis of empirical materials,it is found that the differences in the support degree of individual factors and organizational factors will affect the level and results of emotional labor of medical social workers and produce different types of occupational adjustment.It includes individual support oriented,organization support oriented,individual and organization support double low,and individual and organization support double high.However,through the analysis of the emotional adjustment process of the four types of adaptation,it is found that the occupational adaptation of medical social workers is through the combination of emotional labor strategy and personal factors,including positive emotional resources such as personality,professional interest,professional identity,professional mission and professional responsibility,and actively seeking social support for adjustment and coping.Finally,it is found that individual factors at the micro level are the internal power resources to maintain emotional labor and promote career adaptation of medical social workers,while the social network composed of external environmental factors at the macro level is the external power resources.However,the contradiction of internal environment factors at the micro level,organizational structure factors at the macro level and social identity factors restricting and promoting emotional labor in the occupational adaptation of medical social workers is precisely that medical social workers can achieve the operational space of occupational adaptation through the autonomy of emotional labor combined with internal and external dynamic resources for self-adjustment.Therefore,the emotional experience status of medical social workers reflects the complexity and contradiction of their emotional labor,and their occupational adaptation mode reflects the autonomy and personal initiative of their emotional labor.However,the lack of career promotion system among the organizational factors leads to the job burnout and job transfer behavior of the elderly excellent medical social workers,and also indicates the vulnerability of the emotional labor autonomy of medical social workers.Therefore,in order to maintain the sustainability of emotional labor and career development of medical social workers,it is necessary for hospital organizations to accelerate the development of a career promotion system for medical social workers and include emotional labor in it to reduce the loss of talents.
